Num mundo hipercompetitivo, a afirmação da virtuosidade tem enfrentado consideráveis resistências, sendo mesmo considerada como sinónimo de fraqueza ou ingenuidade. Todavia, e perante evidências dos potenciais perigos do exercício da liderança desprovido de valores, ética e moralidade, elevam-se as vozes em defesa de uma liderança virtuosa, capaz de aportar contributos significativamente positivos às organizações e seus colaboradores. Partindo desta premissa, esta investigação teve como objetivo analisar, com base nas perceções dos liderados, o impacto da liderança virtuosa no comprometimento organizacional, assim como o contributo deste último no desempenho individual. Sustentados numa metodologia quantitativa, inquirimos, numa primeira fase, 113 liderados provenientes de organizações localizadas no território português, com vista a apurar quais as virtudes que mais valorizavam num líder. Os dados para o teste de hipóteses foram recolhidos através da aplicação de uma bateria de testes junto de 351 liderados, também a exercer funções em organizações a operar em Portugal. Os resultados sugerem que as perceções dos liderados em torno de três dimensões de virtuosidade da liderança (liderança baseada em valores, perseverança e maturidade) contribuem para o comprometimento organizacional, sobretudo nas suas vertentes afetiva e normativa e, que este último, por sua vez, é capaz de influenciar positivamente o desempenho individual.

In this cross-sectional study we analyzed, whether team climate for innovation mediates the relationship between team task structure and innovative behavior, job satisfaction, affective organizational commitment, and work stress. 310 employees in 20 work teams of an automotive company participated in this study. 10 teams had been changed from a restrictive to a more self-regulating team model by providing task variety, autonomy, team-specific goals, and feedback in order to increase team effectiveness. Data support the supposed causal chain, although only with respect to team innovative behavior all required effects were statistically significant. Longitudinal designs and larger samples are needed to prove the assumed causal relationships, but results indicate that implementing self-regulating teams might be an effective strategy for improving innovative behavior and thus team and company effectiveness.

The process of Competences Recognition, Validation and Certification , also known as Accreditation of Prior Learning (APL), is an innovative means of attaining school certificates for individuals without an academic background. The main objective of this process is to validate what people have learned in informal contexts, in order to attribute academic certificates. With the increasing interest of the qualification of workers and governmental support, more and more Portuguese organizations promote this process within their facilities and their work hours. This study explores the relationship between the promotion of this Human Resource Development Programme and employee’s attitudes (Job Satisfaction and Organizational Commitment) and behaviours (Extra-role Organizational Citizenship Behaviours) towards the organization they work for. Results of a cross-sectional survey of Portuguese Industrial Workers (N=135) showed that statistical significant results are in the higher levels of Voice Behaviours (a dimension of Extra-role Organizational Citizenship Behaviour in the groups of workers who were involved or had graduated from the firm promoted APL process.

A presente investigação tem como objetivo principal avaliar a relação entre as Condições de Trabalho, o Comprometimento Organizacional, a Satisfação Social, e a Saúde Mental dos trabalhadores no setor da Bricolage. É sua intenção compreender se as Condições de Trabalho são preditoras de Comprometimento Organizacional e Satisfação com as Relações Sociais, e se o Comprometimento Organizacional explica o Burnout, a Ansiedade e a Depressão destes trabalhadores. Investiga igualmente, através de análises exploratórias, a possível influência de algumas variáveis sociodemográficas e profissionais nos diversos construtos verificados. Participaram neste estudo, num universo de 564 colaboradores de organizações de venda de material de Bricolage da região Norte de Portugal, 190 trabalhadores (33,7%), sendo que 42,6% (n = 81) são do sexo Feminino e 57,4% (n = 109) do sexo Masculino. A metodologia do estudo seguiu uma abordagem quantitativa, com carácter descritivo, exploratório e preditivo, com utilização de inquérito por questionário. A recolha de dados foi feita num único momento através de uma série de instrumentos, entre os quais: Cuestionario de Condiciones de Trabajo (qCT) – Escalas Método e Ambiente; Three-Component Model of Organizational Commitment; The General Health Questionnaire (GHQ-12); World Health Organization Quality of Life – Bref (WHOQOL-Bref) – Escala das Relações Sociais; Maslach Burnout Inventory – General Survey (MBI-GS); Ficha Demográfico Profissional. As análises psicométricas destes mostraram uma validade e uma fidelidade bastante satisfatória. Os resultados obtidos neste estudo apontam, que as Condições de Trabalho são preditoras, quer do Comprometimento Organizacional, quer da Satisfação com as Relações Sociais. O Comprometimento Organizacional é, preditor significativo de maior Saúde Mental, e igualmente de menor síndrome de Burnout. As análises exploratórias mostraram diferenças significativas em termos de variáveis sociodemográficas (e.g. Idade: Comprometimento Organizacional, Saúde Mental e Burnout; Estado Civil: Condições de Trabalho; Número de Filhos: Comprometimento Organizacional). Quanto às variáveis profissionais, foram encontradas significâncias na Antiguidade (Comprometimento Organizacional e Saúde Mental) e na Função (Comprometimento Organizacional, Condições de Trabalho e Burnout). No final deste trabalho são discutidos e apresentados os principais resultados obtidos e as suas conclusões.

There is general consensus nowadays that CSR is not just altruistic do-gooding but rather a way for both companies and society to prosper. Companies themselves increasingly recognize that their sustainability depends on their willingness to assume responsibility for social and environmental issues. Academic research has, in the past, tried to theorize exactly how CSR improves business, employee satisfaction and productivity. However, few studies have a) separated the different effects of internal CSR and external CSR and b) studied these effects in times of internal organizational distrust. Hence, this paper examines the relationship between each type of CSR with two outcome variables related to employee attitudes: affective organizational commitment (AOC) and turnover intentions (TI). Furthermore, it investigates whether organizational distrust works as a moderator in each of these relationships by testing the hypothesis using a sample of 212 employees from a company that is currently going through a moment of internal crisis. Findings suggest that although all variables are strongly correlated, distrust works as a moderator for external CSR but not for internal CSR. The theoretical and practical implications of these findings conclude the paper.

This study investigates the importance and benefits of having a strategic Corporate Social Responsibility (CSR) program by testing the interrelationships between strategic CSR with three external (reputation, corporate image, and customer loyalty) and four internal (organizational commitment, job satisfaction, performance, and organizational deviance) variables. 269 clients and non-clients along with 190 employees and their direct supervisors completed the survey. Strategic CSR has shown to have a positive impact on all the variables studied with the exception of organizational deviance. Practical implications and suggestions for future research are discussed.

The current context of a strong competition and the ongoing search for competitive advantages requires more than processes modernization, technological and financial resources. It requires a competent workforce, strongly committed and engaged with Organization’s challenges. Under this scenario, it seems crucial to synchronize their performance with Organization’s strategy, aimed at pursuing its effective achievement. If well used, the Performance Evaluation as a strategy for Human Resource Management presents itself as an instrument to foster high levels of performance. A more recent approach of this policy refers to Performance Management representing a dynamic and participative evaluation system, which combines the development of consensual goals, support and follow-up for further execution of respective assessment. This research was based on the ENAPOR, S.A (Porto da Praia) case, with the intention of checking the alignment of its Performance Evaluation System with the Company's strategic goals and what the process features.

One aspect of person-job fit reflects congruence between personal preferences and job design; as congruence increases so should satisfaction. We hypothesized that power distance would moderate whether fit is related to satisfaction with degree of job formalization. We obtained measures of job-formalization, fit and satisfaction, as well as organizational commitment from employees (n = 772) in a multinational firm with subsidiaries in six countries. Confirming previous findings, individuals from low power-distance cultures were most satisfied with increasing fit. However, the extent to which individuals from high power-distance cultures were satisfied did not necessarily depend on increasing fit, but mostly on whether the degree of formalization received was congruent to cultural norms. Irrespective of culture, satisfaction with formalization predicted a broad measure of organizational commitment. Apart from our novel extension of fit theory, we show how moderation can be tested in the context of polynomial response surface regression and how specific hypotheses can be tested regarding different points on the response surface.

Tämän tutkimuksen tarkoituksena on kuvata ja ymmärtää osuustoiminnallisen yrityksen alaistaitoja henkilöstön näkökulmasta. Alaistaitoja pyritään ymmärtämään psykologisen sopimuksen, luottamuksen ja organisaatioon sitoutumisen kautta. Tavoitteena on kartoittaa henkilöstön käsityksiä alaistaidoista. Lisäksi pyritään ymmärtämään mitä osuustoiminnallisuus on henkilöstön näkökulmasta ja minkälaisia yhteyksiä sillä on henkilöstön alaistaitoihin. Tutkimus on luonteeltaan laadullinen tutkimus, jossa tutkimusmetodina on käytetty teemahaastattelua. Tutkimuksen aineisto on kerätty kahdellatoista yksilöhaastattelulla tutkimuksen kohteena olevan organisaation henkilöstöstä. Tutkimustulosten perusteella voidaan todeta, että toimihenkilöiden hahmottamat mahdollisuudet olla osallisena johtamistyössä sekä esimiesten odotukset ja toiveet alaisten toteuttamista alaistaidoista ovat samansuuntaisia. Eroavaisuudet toimihenkilöiden ja esimiesten alaistaito käsityksistä liittyvät työyhteisöön ja esimieheen suuntautuvaan vuorovaikutukseen sekä ammatillisen kasvun menetelmiin. Osuustoiminnallisuus luo pohjaa yhteisöllisyydellä ja sitoutumisen kautta.

Tämän tutkimuksen tarkoituksena on kuvata ja ymmärtää henkilöstön suhdetta suomalaiseen osuustoiminnalliseen organisaatioon. Suhdetta pyritään ymmärtämään organisaatioon identifioitumisen, psykologisen omistajuuden, organisaatioon sitoutumisen ja psykologisen sopimuksen kautta. Tavoitteena on tulkita mikä näistä henkilöstön ja organisaation suhdetta kuvaavista käsitteistä auttaa parhaiten ymmärtämään kyseistä suhdetta. Lisäksi pyritään ymmärtämään osuustoiminnallisuuden merkitystä henkilöstön ja organisaation suhteessa. Tutkimus on luonteeltaan laadullinen tutkimus, jossa tutkimusmetodina on käytetty teemahaastattelua. Tutkimuksen aineisto on kerätty kahdellatoistayksilöhaastattelulla tutkimuksen kohteena olevan organisaation henkilöstöstä. Haastateltavien valinnalla pyrittiin saamaan mahdollisimman laaja ja monipuolinenkuva organisaatiosta mm. henkilöstön työtehtävien, aseman ja työssäolovuosien avulla. Tutkimustulosten perusteella voidaan todeta, että henkilöstön suhdetta organisaatioon määrittävät parhaiten organisaatioon sitoutuminen ja identifioituminen, joihin osuustoiminnallisuus luo pohjaa arvomaailmallaan ja turvallisuuden tunteen avulla.

This research concentrates to find out whether service employees' customer orientation has positive consequences relating to job attitudes in international context. A literature review is conducted in order to define the essential concepts and to see what kind of results researchers have found between customer orientation and job attitudes. The job attitudes researched in this research arejob satisfaction, role ambiguity, role conflict and commitment. This research differs from the previous customer orientation and job attitudes researchers with its international context. International services are thus discussed. Upon the previous literature and findings, four hypotheses are formed. They are tested with data from Finnish service exporters. Three hypotheses are supported, indicating that customer orientation has positiveeffect on job attitudes also in international context. Upon this research and literature review, future research recommendations are presented as well as managerial implications.

Pro gradu - tutkielman tavoitteena on selvittää kokeeko osuuskauppojen henkilöstö psykologista omistajuutta organisaatiotaan kohtaan sekä kuinka psykologinen omistajuus kohdistuu organisaation eri ulottuvuuksiin. Tavoitteena on selvittää mitkä tekijät ovat johtaneet psykologiseen omistajuuteen ja mitä vaikutuksia psykologisella omistajuudella on henkilöstön odottamien oikeuksien ja vastuuntunnon kannalta. Näihin tavoitteisiin on pyritty kvantitatiivisten tutkimusmenetelmien avulla. Tutkimuksessa käsitellään lyhyesti myös organisaatioon sitoutumista, organisaatioon identifioitumista ja sisäistämistä psykologisen omistajuuden erottamiseksi näistä. Käsitteiden erojen ymmärtämiseen on pyritty kvalitatiivisin tutkimusmenetelmin. Tutkimuksen tulokset osoittavat, että henkilöstön organisaatiota kohtaan kokema psykologinen omistajuus johtaa henkilöstön henkilökohtaiseen vastuuseen organisaatiosta, organisaatioon kuulumisen tunteeseen ja haluun säilyttää organisaation jäsenyys.

Tutkimuksen tavoitteena on selvittää miten nuoret esimiehet ja asiantuntijat ovat sitoutuneita organisaatioon. Lisäksi pyritään nostamaan esille tekijöitä, joita voidaan pitää sitoutumisen kannalta tärkeimpinä sekä hahmottamaan keinoja, joilla sitoutumiseen liittyviä tekijöitä voisi kehittää entisestään. Työn teoriaosassa keskitytään organisaatioon sitoutumiseen käsitteenä, esitellään erilaisia sitoutumismalleja, tarkastellaan sitoutumisen seurauksia sekä käydään läpi sitoutumiseen vaikuttavia tekijöitä. Työ on kvalitatiivinen eli laadullinen tutkimus. Tutkimuksen empiiriseen osioon aineisto kerättiin haastattelujen avulla Keskon nuorilta esimiehiltä ja asiantuntijoilta. Tutkimustulokset osoittavat, että haastatellut työntekijät ovat pääasiassa affektiivisesti eli tunnepitoisesti sitoutuneita organisaatioon. Sitoutumisen kannalta tärkeimpiä tekijöitä ovat itse työ jonka parissa työskennellään, organisaation tarjoamat koulutusmandollisuudet, työilmapiiri, esimiestoiminta sekä urakehitysmandollisuudet. Tulosten mukaan organisaatiossa nimenomaan halutaan työskennellä eikä sitä koeta niinkään pakkona tai velvollisuutena.
