Kuntaorganisaatioiden muutokset ovat tulleet Suomessa runsaan parinkymmenen vuoden aikana yhä välttämättömämmiksi sekä globaalien että kansallisten toimintaympäristöjen muuttumisen vuoksi. Niitä tehtäessä on kuitenkin kohdattu suuria vaikeuksia jo muutosprosessien alussa, suunnittelu- ja päätöksentekovaiheessa. Keskityttäessä organisaatiomuutosten tavoitteisiin ja lopputulokseen ovat keinot niihin pääsemiseksi jääneet vaille riittävää huomiota. Tämän väitöskirjatutkimuksen päätavoite on selvittää syitä, jotka edistävät ja haittaavat kuntaorganisaation muutosprosessia. Sekundäärisenä tavoitteena on tarkastella motivaation, toimintakulttuurin, poliittisten ja ideologisten eroavaisuuksien sekä arvojen ja asenteiden vaikutusta muutosprosessiin sen eri vaiheissa sekä erilaisissa olosuhteissa. Tutkimuksessa käytetään kvalitatiivista tutkimusmenetelmää, joka tukeutuu erään kunnan teknisen toimialan muutosprosessiin. Tutkimuksen kohteena olevana ajanjaksona sekä vakaassa että muuttuvassa toimintaympäristössä ovat tuon kunnan teknisen toimialan organisaatiomuotoina olleet virasto, liikelaitos, osakeyhtiö ja toimintojen ulkoistaminen. Empiirisen aineiston sekä niin kansallisten kuin kansainvälisten tutkimusten perusteella pyritään löytämään muutosprosessia vaikeuttavia tekijöitä sekä keinoja vaikuttaa prosessin onnistumiseen. Tapaustutkimuksen aineistona ovat tarkastellun kunnan organisaatiomuutoksia koskevat dokumentit. Niitä on täydennetty haastattelemalla henkilöitä, jotka ovat joko suoraan vaikuttaneet muutokseen tai ainakin olleet siinä kiinteästi mukana. Muutosprosessiin liittyviä haasteita lähestytään prosessitutkimuksen avulla pyrkien selvittämään erilaiset kriittiset tapahtumat ja käännekohdat, syy-yhteydet sekä mahdolliset muutoksia suuntaavat mallit. Vaikka muutoksiin vaikuttavat tekijät ovat tämän tutkimuksen tulosten perusteella pääosin samat kuin mitä on havaittu kansainvälisissä tutkimuksissa, liittyy niihin kuitenkin tutkimuksen tapauskohteessa kansallisia ja osittain paikallisiakin erityispiirteitä. On havaittavissa sekä kansallisten ominaispiirteiden että pohjoismaisen hyvinvointiyhteiskunnan ihanteen vaikutusta ihmisten suhtautumisessa muutosprosessiin sekä käyttäytymiseen sen aikana. Tämän tutkimuksen valossa avoimuus ja oikeudenmukaisuus ovat vahvimmin vaikuttavia tekijöitä kuntaorganisaation muutoksessa. Tämän tutkimuksen teoriatarkastelu pohjautuu tutkimuksiin, jotka ovat kohdistuneet muutosprosesseihin yleensä niin julkishallinnon kuin yksityissektorin organisaatioissa. Vaikka tämän väitöskirjan tutkimuksen fokus on kuntasektorilla, ovat sen tulokset suurelta osin sovellettavissa myös yksityissektorille.

Opinnäytetyö toteutettiin Pohjois-Karjalan koulutuskuntayhtymälle. Koulutusorganisaatiossa tapahtuu lähitulevaisuudessa rakenteellisia muutoksia. Organisaation pääprosessi (opetusprosessi) muuttuu ryhmäopetuksesta yksilöä valmentavaan suuntaan. Tämä aiheuttaa myös johtamisen ja organisaatiokulttuurin muutoksen, vanhat toimintatavat eivät enää riitä. Organisaation rajapinnoilla toimivien esimiesten asema on muutoksessa avainasemassa. Jotta toiminta voi jatkua ja kilpailuetu pystytään säilyttämään, rakennetaan valmentavan johtamisen ja osallistavan organisaatiokulttuurin avulla tukiprosessit pääprosessin ympärille. Tutkimus toteutettiin kvalitatiivisena tapaustutkimuksena (case). Tutkimuksessa keskityttiin yhden Pohjois-Karjalaisen ammattiopiston nykytilan johtamismallin vertaamista kehitettävään uuteen toimintamalliin. Tutkimusaineisto kerättiin puolistrukturoidulla teemahaastattelulla. Tutkimuksessa haastateltiin yhdeksää esimiestä (koulutusjohtajia ja lähiesimiehiä). Tutkimustulosten mukaan valmentavaa johtamista ja organisaatiokulttuurin muutosta ei ymmärretä selkeästi. Koulutusjohtajilla on selkeämpi käsitys muutoksesta kuin lähiesimiehillä. Lähiesimiehillä esiintyy selkeää muutosvastarintaa. Selkeimmät haasteet muutoksessa liittyvät resurssien käyttöön, hankkeiden ja projektien hallintaan sekä osastojen väliseen yhteistyöhön ja verkostoitumiseen. Tärkeintä on ymmärtää, että valmentama toiminta on jatkuvaa kehittämistä ja ihmisten välistä vuorovaikutusta. Tässä tutkimuksessa saatiin havaintoja, jotka tukevat esitettyä teoriaa.

Adapting and scaling up agile concepts, which are characterized by iterative, self-directed, customer value focused methods, may not be a simple endeavor. This thesis concentrates on studying challenges in a large-scale agile software development transformation in order to enhance understanding and bring insight into the underlying factors for such emerging challenges. This topic is approached through understanding the concepts of agility and different methods compared to traditional plan-driven processes, complex adaptive theory and the impact of organizational culture on agile transformational efforts. The empirical part was conducted by a qualitative case study approach. The internationally operating software development case organization had a year of experience of an agile transformation effort during it had also undergone organizational realignment efforts. The primary data collection was conducted through semi-structured interviews supported by participatory observation. As a result the identified challenges were categorized under four broad themes: organizational, management, team dynamics and process related. The identified challenges indicate that agility is a multifaceted concept. Agile practices may bring visibility in issues of which many are embedded in the organizational culture or in the management style. Viewing software development as a complex adaptive system could facilitate understanding of the underpinning philosophy and eventually solving the issues: interactions are more important than processes and solving a complex problem, such a novel software development, requires constant feedback and adaptation to changing requirements. Furthermore, an agile implementation seems to be unique in nature, and agents engaged in the interaction are the pivotal part of the success of achieving agility. In case agility is not a strategic choice for whole organization, it seems additional issues may arise due to different ways of working in different parts of an organization. Lastly, detailed suggestions to mitigate the challenges of the case organization are provided.

The European Union has gone through significant changes in the past 20 years. The importance of public opinion in politics has increased and the new technologies are empowering the wider public to express its opinions. The purpose of this study is to explore how corporations use the tactic of grassroots lobbying in the European Union environment. The research objectives were addressed through qualitative research methods. Six expert interviews were conducted to find new perspectives and to deepen the understanding of the research objectives. Following the data collection, the research material was transcribed and analysed. In the analysis, the data was organized based on concepts and themes found from the literature review. The empirical findings on grassroots lobbying in the EU were presented. It was found that when a company is selecting grassroots lobbying tactic, the familiarity of the tactic, organizational culture, financial resources and amount of stakeholders seem to have an impact to the selection. The issues that are successfully lobbied through the grassroots-lobbying tactic were seen to be those, which have high and direct impact on lives of people, arouse strong feelings and are not very complex. Furthermore, when deciding on the timing of a campaign, in the EU it was found that a company should take into account the long policy process and limited capabilities to mobilise people. Targeting the object of the campaign and selecting the channels used in a grassroots- lobbying campaign were seen to be in function of identifying the key decision-makers on the issue. The decisions of who to mobilise and the mobilisation channels were considered to be dependant on who the campaign is trying to influence. Also, it was found that when the implementing a grassroots lobbying campaign in the EU environment, the special features such as multiple cultures and languages should be taken into account. This study has provided novel practical insights for corporate grassroots lobbying in the EU environment and furthermore successfully contributed to the academic research in the field.

Tämän kvalitatiivisen tutkimuksen tavoitteena oli selvittää kuinka esimiesten odotukset ja kokemukset erosivat toisistaan kombinaatiosulautumisessa, jossa kaksi osuuskauppaa liitettiin toisiinsa vuonna 2013. Tutkimus lähestyy aihetta muutoksen näkökulmasta, kuinka organisaatio muuttuu ja mitä tapahtuu kun kaksi organisaatio-kulttuuria kohtaa. Tutkimuksen kohteeksi oli rajattu sulautumisen kannalta tärkein sidosryhmä, esimiehet, joiden odotuksia ja kokemuksia seurattiin 13 kuukauden ajan. Tiedon kerääminen tapahtui kolmessa eri vaiheessa kyselytutkimusten avulla. Tämä tutkimus vahvisti monien aiempien tutkimusten tuloksia kulttuurien kohtaamisesta ja niistä haasteista, joita organisaatiot kohtaavat muutoksen edessä. Tutkimuksen tärkein havainto oli, että organisaatiokulttuurien kohdatessa toinen kulttuureista joutuu aina sopeutumaan ja muuntautumaan valtakulttuurin mukaisesti.

Corporate social responsibility or CSR is today a widely recognized concept which is receiving in- creasing popularity extremely rapidly, especially in the business world. The pressure on companies to carry out their business practices in ethical manners, which promote the wellbeing of the environment and society, is coming from all directions and all stakeholders. Alstom, a French multinational conglomerate operating in the rail transport and energy industry, is no exception to this norm. This company, which will be used as the case example in this thesis, is being brought to bay in terms of engaging in CSR practices and practicing business with high ethics. It is surely not a negatively conceived phenomenon that CSR is being put on a pedestal – quite the opposite. Instead of corporations practicing CSR only to meet their stakeholder requirements through practicing window dressing, many corporations actually strive to benefit from the practice of corporate social business. In addition to bringing benefit to externals a corporation such as Alstom itself can benefit from being involved in CSR. The purpose of this thesis is to evaluate the current strategic values and the future perspectives of CSR at Alstom and moreover the added value which the practice of CSR could bring Alstom as a business. A set of perspectives from a futures studies viewpoint is looked at, with critical examination of the company’s current corporate practices as well as the CSR related studies and theories written for corporations. Through this, some solutions and practices will be suggested to Alstom in order for it to fully utilize the potential of corporate social business and the value it can bring in the most probable futures that the company is expected to face. By utilizing the Soft Systems Methodology (SSM), a method mainly used in organizations to solve problematic issues in management and policy contexts, a process is developed to see what improvements could be of help in improving Alstom and its way towards involving CSR in its business practices even more than it currently does. Alstom is already deeply involved in the practicing of CSR and its vision has a strong emphasis on this popular concept of today. In order to stay in the game and to use CSR as a competitive advantage to the company, Alstom ought to embed corporate social practices even deeper in its organizational culture by using them as a tool to reduce risk and costs, increasing employee commitment and customer loyalty and to attract socially responsible investors, just to name a few. CSR as a concept is seen to have great potential in the future, an opportunity Alstom will not miss.

Organisaatiot toimivat tällä hetkellä hyvin muuttuvassa ympäristössä, jossa organisaation on kehityttävä ja kehitettävä uutta säilyttääkseen kilpailukykynsä. Tämä tarkoittaa organisaatioille toiminnan kehittämistä uusin tavoin, innovatiivisin tuottein ja palveluin. Jotta tällainen innovaatio voidaan organisaatiossa tuottaa, vaaditaan organisaatiolta tehokasta innovatiivisuuden johtamista. Tämän tutkielman tavoitteena on laajentaa näkemystä organisaation innovatiivisuudesta ja innovatiivisuuden johtamisesta, sekä niiden vaikutuksesta organisaation liiketoiminnan laajentumiseen. Tähän tavoitteeseen pyrittiin analysoimalla laadullista aineistoa. Aineisto kerättiin kaupan alan case-organisaatiosta haastattelemalla kuutta toimihenkilöä puolistrukturoiduilla teemahaastatteluilla. Tutkimuksen tulosten perusteella voidaan sanoa, että organisaation innovatiivisuus ilmenee organisaatiossa henkilöstön innovatiivisuutena ja innokkuutena kehittää uutta, organisaatiokulttuurin asenteissa innovatiivisuutta kohtaan sekä organisaation toimintatavoissa. Organisaation innovatiivisuuden johtamisessa kaikkein tärkeintä on asettaa organisaation toiminnalle suunta ja johtaa toimintaa organisaatiossa tämän mukaisesti. Liiketoiminnan laajentaminen edellyttää organisaatiolta innovatiivista ajattelutapaa, innovatiivisuuteen kannustamista organisaation johdon osalta sekä riskinottokykyä.

The purpose of this Master’s thesis was to study customer knowledge transfer processes in multinational corporations (MNCs). The main objective was to examine how customer knowledge is transferred in MNCs and what kind of factors enhance or inhibit the knowledge transfer process, and to create a framework on the basis of the existing literature and the empirical findings. In this thesis the factors were organized according to whether they are properties of the unit involved in knowledge management, properties of relationships between the units or properties of the knowledge itself. There are various properties that influence knowledge transfer but in this thesis the focus was on examining the relevant findings from the customer knowledge viewpoint. Empirical results show that internal fragmentation in the MNC seems to be inherent in this type of organization, and may cause many problems in customer knowledge transfer and utilization. These knowledge transfer inhibitors rise from the organization’s properties: it’s absorptive capacity, motivation, organizational culture, and the two dimensions of knowledge. However, in spite of the inherent forces causing internal fragmentation and inhibiting knowledge transfer, moderate customer knowledge and expertise codification, cooperative working practices among the experts, and socialization mechanisms posed by the headquarters seem to help maintain customer knowledge transfer, and value creation in the long-term relationship. This value creation can be seen to be based on accessing and integrating a wide variety of knowledge resources in order to create a coherent product and service offering.

Kandidaatintutkielma käsittelee yrityskulttuurin roolia monikulttuurisessa toimintaympäristössä. Ilmiötä tutkitaan olemassa olevan teorian sekä empiirisen aineiston kautta. Empiriassa tutkimuskohteena toimii suomalainen lifestyle-myymälä Marimekko.Tutkimuksen tulokseksi saatiin yrityskulttuurin merkittävimmät roolit ja niiden ilmentyminen yrityksen toiminnassa.

Six sigma is a quality improvement philosophy with systematic and formal approach. In order to successfully implement and utilize six sigma the basic disciplines of it should be adopted by the entire organization. Furthermore, employee involvement is crucial in six sigma implementation. This thesis addresses the challenges of long-lasting involvement in the case company. It focuses on gaps of involving six sigma trained employees, Black Belts. Theoretical framework of the thesis illustrates different factors influencing employee involvement. Influencing factors can be divided into ten categories: organizational culture, managerial commitment, leadership style, employee empowerment, employees’ perceptions, communication, training, goals, performance measurement and incentives. Factors and categories overlap and are related to each other. The framework provides holistic view of employee involvement in six sigma context but can be used also with other quality management philosophies. This thesis was conducted as a case study and written on an assignment to a power and automation technology company. Due to the nature of research problem, the data collection was conducted by interviewing case company personnel. In order to study involvement from employees’ point of view interview questions were designed to be open-ended and to allow the interviewees to tell freely about the phenomenon. This thesis provides empirical support on previous studies in organizational support, management commitment and employee empowerment. In addition, it indicates the importance of separate function for Black Belts in the organization. The gaps in Black Belt involvement can be categorized under two categories: Management driven gaps are related to management commitment, organizational structure and culture and information systems. Black Belt driven gaps are related to practice and effort of using six sigma. This thesis finds solutions for bridging these gaps in the case company by applying findings from literature research and suggestions given by the interviewees. For each gap, actions are suggested for bridging the discrepancy between current and desired situations. The thesis states that in order to embed six sigma in the organization the most crucial gaps, lack of management commitment, six sigma vision and possibilities to use six sigma, should be diminished.

This study discusses the pronounced importance of corporate entrepreneurial behavior, CEB, facilitation and enablement as a key dimension in the rapidly changing business environment within companies. The research target is a large finance company in Finland, where regulations, compliance and processes restrict and refine extensively business approach. The purpose of this study is to foster the understanding of corporate entrepreneurial behavior and requirements and identify the supporters and inhibitors of facilitation of it. Furthermore, this study examines who should be driving the implementation and offer concrete outcome for the company to get the facilitation started and berth it as part of the organizational culture and values. The theoretical background is constructed from literature related to concept of corporate entrepreneurial behavior, factors supporting and hindering the facilitation based on previous studies and innovation management. Furthermore theoretical framework of middle managers entrepreneurial behavior in facilitation process was researched. Additionally top down and bottom up approach of conversational space building within the organization in order to foster innovation and involving mindset and behavior was in the core literature. The empirical research conducted for the study consists three parts; innovation audit questionnaire, semi-structured interviews and secondary data from previously made research within the case company. Questionnaire and interviews were targeted to eight middle managers within the company, the head of branch regions in corporate segment. The secondary data was collected from over 300 employees in the case company by an external company. Research results were analyzed mainly by themes and source division in adaption with the theoretical framework. The study finds that facilitation of CEB should be a strategic choice and requires strong management support and examples. Behavior should be involved with organizational culture, values, structures and processes. The companies´ willingness to take risks and encourage employees at all levels to participate and be involved by taking ownership and responsibility is in the core. CEB is found to be a key dimension in increasing employee satisfaction and engagement, competitive advantages and economic growth of companies. There is increased interest towards CEB in the case company but there is lack in the mutual consensus of it. CEB is not in the strategy although the mindset and support from management is in place. There is no concrete enablement and space for innovation and CEB although the platform would be receptive. Further research is needed to build shared vision of CEB and how to make it a part of the organizational culture and values in addition to building the conversational space.

Yritysten menestystä on perinteisesti pyritty määrittelemään ulkoa käsin. Vain vähän tutkimuksia on pystynyt linkittämään sisäisiä ilmiöitä kuten organisaatiokulttuuri tai sisäinen yrittäjyys kasvuun ja suorituskykyyn. Tutkimus on laadullinen tapaustutkimus, jossa syvennyttään tarkastelemaan ICT-toimialan kasvuyritykseen yrityskulttuurin olemusta, ilmenemismuotoja sekä yrityksen arvopohjaa ja sisäisen yrittäjyyden elementtejä. Syvällisen ymmärryksen saavuttamiseksi tutkimuksen empiirinen aineisto tuotetaan aineistotriangulaatiolla hyödyntäen sekä puolistrukturoituja yksilöteemahaastatteluja (2), sosiaalisen median työkalua virtuaalikeskusteluun (170) ja ryhmähaastattelu (3). Ilmiötä tarkastellaan sosiaalisen rakentumisen näkökulmasta. Tuotetun aineiston analyysin perusteella voidaan todeta, että organisaatiossa oleva kulttuuri koetaan tärkeäksi ja siitä löytyvät toimintamallit vahvasti omaksi. Kulttuuria leimaavat yrityksen toimintaa ohjaavat filosofiat ja periaatteet, eli arvot, joita viedään organisaatioon vahvan verkostoitumisen ja vuorovaikutuksen kautta henkilöstöön. Arvot kumpuavat asiakaslähtöisyyden lisäksi. yrittäjähenkisyydestä, reiluudesta, henkilöstön hyvinvoinnista, vastuullisesta tekemisestä sekä kasvuyritysasenteesta. Ne konkretisoituvat toimintamalleihin ja –tapoihin, jotka yrityksessä mielletään omaksi, erityiseksi kulttuuriksi. Sosiaalinen identiteetti ja yhteisöllisyys ovat erittäin vahva. Henkilöt kokevat voivansa sisäisen yrittäjyyden kautta vaikuttaa yrityksen kasvutarinaan ja he kokevat organisaation mahdollisuuksien alustana, näin ollen he kokevat itsensä ja osaamisensa tarpeelliseksi yritykselle.
