[ES] En este trabajo se analiza la dirección de los recursos humanos en una empresa familiar y emprendedora, REDUR. En concreto, analizamos las características y los principales problemas en esta área a lo largo de la vida de la empresa. Actualmente REDUR se encuentra en su etapa de crecimiento. El estudio realizado nos ha permitido saber que la gestión de recursos humanos va adquiriendo un carácter más formal y que la formación y la contratación son las prácticas más importantes. Precisamente, en lo que se refiere a estas prácticas, destaca la utilización de la grafología, como técnica para seleccionar al personal, y la importancia de la socialización. Esto se puede deber a que las empresas en crecimiento priorizan el ajuste persona-organización.

[ES] La influencia que las características individuales del personal de una empresa ejercen sobre su nivel de satisfacción laboral ha sido ampliamente analizada en la literatura al respecto, dedicando una especial atención a la variable edad pero también al género como un elemento determinante de los niveles de satisfacción de los recursos humanos. En numerosas investigaciones se constata que las mujeres presentan un nivel superior de satisfacción al de los varones.

[EN]A study was conducted on crossbred steers (n=275; 376±924 kg) to evaluate performance and carcass quality of cattle fed wheat or corn dried distillers’ grains with solubles (DDGS). The control ration contained 86.6% rolled barley grain, 5.7% supplement and 7.7% barley silage (DM basis). The four treatments included replacement of barley grain at 20 or 40% of the diet (DM basis) with wheat or corn DDGS. Steers were slaughtered at a common end weight of 645 kg with 100 steers randomly (n=20 per treatment) selected for determination of the retail yield of sub-primal boneless boxed beef (SPBBB). Data were analyzed as a completely randomized design using pen as the experimental unit. Feeding increasing levels of wheat DDGS led to a quadratic increase in dry matter intake (DMI) (P<0.01), whereas increasing levels of corn DDGS led to a quadratic decrease in DMI (P=0.01). Average daily gain was not influenced (P=0.13) by feeding wheat or corn DDGS, but cattle fed corn DDGS exhibited a quadratic increase (P=0.01) in gain:feed. As a result, a quadratic increase (P<0.01) in calculated NEg of the diet was observed as corn DDGS levels increased. A linear decrease (P=0.04) in days on feed (169, 166 and 154 d) was noted when increasing levels of wheat DDGS (0, 20 and 40%) were fed. Dressing percentage increased in a linear fashion with wheat DDGS (P<0.01) inclusion level and in a quadratic fashion (P=0.01) as corn DDGS inclusion level increased although other carcass traits were not affected (P=0.10) by treatment. The results indicate that replacement of barley grain with corn or wheat DDGS up to 40% of the diet (DM) can lead to superior performance (improved gain:feed or reduced days on feed, respectively) with no detrimental effect on quality grade or carcass SPBBB yield.

The focus of this project is going to be, as the title indicates, on the comparison of marketing policies applied by the same company in different countries and analysis of the reasons for the differences. In order to do that, I have selected the company Nestlé to analyze the marketing decisions it makes across national boundaries to market the brand of Kit Kat and keep it as a leader snack worldwide. After having analyzed the brand in all continents, I can say the execution of the strategy used by Nestlé with Kit Kat really matches the planning of the strategy which is to think globally and act locally. Nestlé uses global brand identity but, from the internal point of view, it uses local ingredients and gives autonomy to its local branches based in different countries to make pricing and distributions decisions and therefore satisfy different consumers’ needs and preferences in local environments where changes happen very rapidly. The “glocal” approach to marketing is an effective way for Nestlé Kit Kat to stay focused on the consumer in worldwide markets.

Hurrengo lanean, Mondragon Korporazio Kooperatiboaren parte diren BATZ, S.Coop. eta DANOBAT S.Coop. enpresak aztertuko dira, batez ere hazkunde prozesuan zentratuz. Azterketa hau burutu ahal izateko, lehendabizi sarrera labur bat egingo da gaian kokatzeko eta lan honen bidez lortu nahi diren helburuak finkatuko dira bertan. Era berean, enpresen azterketa hasi baino lehen hauek kokatuta dauden ingurunearen azterketa burutuko da, jardueran eragina izango duten faktore ekonomikoak, politikoak eta abar identifikatzeko. Lanean zehar analizatuko diren bi enpresek azterketa puntu berdinak izango dituzte. Lehendabizi enpresaren ezaugarriak eta historia laburra aztertuko dira. Aurkezpen orokor honen ondoren, ingurune bereziaren azterketa gauzatuko da, enpresak sektore konkretu batean kokatuz eta sektore honen ezaugarriak identifikatuz. Kanpo analisiarekin bukatuz, enpresaren barne analisian aurkitzen diren arlo funtzionala eta baliabide eta gaitasunen azterketa burutuko da eta AMIA analisia gauzatuko da enpresaren ezaugarri espezifikoak ezagutzeko. Enpresaren ezaugarrien analisiarekin bukatu ondoren, hazkunde estrategia izango da aztergai, bertan korporazio estrategia, kanpo hazkundea, barne hazkundea eta lankidetza akordioak ikertuko dira. Azkenik, enpresa bakoitzaren azterketa burutu ondoren ondorio nagusiak aurkituko dira, bertan hasiera batean finkatutako helburuak bete diren ikusi ahal izango da, eta analisiaren ondorioz enpresen hazkundeari buruzko ideia nagusiak aurkituko dira. Ante el reciente aumento del dinamismo y la globalización en los mercados, los análisis, estrategias y planes de acción están adquiriendo una mayor importancia para todas las empresas. En una economía cambiante, anticiparse a los cambios y estar preparados para nuevas realidades es un objetivo prioritario de las empresas. El plan de marketing es un medio más para conseguir anticiparse a las nuevas características de los mercados. Cada empresa tiene características diferentes, por lo que es necesario que el plan se adapte a la organización y no al revés. Por ejemplo, en las grandes empresas se ha mostrado como un arma comercial determinante, pero en las PYMES puede convertirse incluso en un sustitutivo de la planificación estratégica. En éste trabajo se realizará un plan de marketing en la práctica para “Abereen Klinikak”, una PYME del sector veterinario, aplicando el método analítico sintético. Se realizará un análisis previo del mercado y un diagnóstico de la situación de la empresa, se marcarán los objetivos, estrategias y acciones a seguir, y se implantará un plan de control y seguimiento de ellos. Todo ello desde una forma estructurada y sistematizada, con el fin de seguir la mejor estrategia comercial posible para la empresa. Abstract Due to the recent increase of dynamism and market globalization, analyzes, strategies and action plans are becoming increasingly important for all businesses. In a changing economy, to anticipate changes and be prepared for new realities is a priority for companies. The marketing plan is another way of being able to anticipate the new market characteristics. Each company has different characteristics, so it is necessary that the marketing plan suits the organization and not vice versa. For example, in large companies it has been shown as a key commercial weapon, but for SMEs it could even become a substitute for strategic planning. In this project a marketing plan for "Abereen Klinikak", an enterprise which belongs to the SME sector, will be implemented. The marketing plan will be put into practice using the synthetic analytical method. To do so, preliminary market analysis and an assessment of the company’s situation will be done. Furthermore, goals, strategies and action steps will be scored, and a control and monitoring plan will be implemented. The plan will be put into practice in a structured and systematic way, in order to follow the best business strategy for the company.

[EN] In today s economy, innovation is considered to be one of the main driving forces behind business competitiveness, if not the most relevant one. Traditionally, the study of innovation has been addressed from different perspectives. Recently, literature on knowledge management and intellectual capital has provided new insights. Considering this, the aim of this paper is to analyze the impact of different organizational conditions i.e. structural capital on innovation capability and innovation performance, from an intellectual capital (IC) perspective. As regards innovation capability, two dimensions are considered: new idea generation and innovation project management. The population subject to study is made up of technology-based Colombian firms. In order to gather information about the relevant variables involved in the research, a questionnaire was designed and addressed to the CEOs of the companies making up the target population. The sample analyzed is made up of 69 companies and is large enough to carry out a statistical study based on structural equation modelling (partial least squares approach) using PLS-Graph software (Chin and Frye, 2003). The results obtained show that structural capital explains to a great extent both the effectiveness of the new idea generation process and of innovation project management. However, the influence of each specific organizational component making up structural capital (organizational design, organizational culture, hiring and professional development policies, innovation strategy, technological capital, and external structure) varies. Moreover, successful innovation project management is the only innovation capability dimension that exerts a significant impact on company performance.

[EN] In the modern era firms should look for a sustainable and profitable business model. They operate in highly volatile and competitive markets. Innovation is a key element that allows firms to survive in these complex environments. Accordingly, some companies are developing human resource models that align to the actual competitive context. For instance, they establish democratic systems, flexible work practices, they focus on responsibility and initiative and increase the self-control of team members. In this framework, firms tend to use resources such as creativity, capacity for innovation or development of human talent. Therefore, innovative teams are able to adapt and react to turbulent, complex and dynamic environments, which allow them to handle in a more efficient way several subtasks. This fact gives rise to a higher effectiveness in the activities of firms. This paper analyze the characteristics and performance of multifunctional teams, virtual teams, open-innovation teams and self-managing teams. It also study the case of Semco, a company that is characterized by its innovative practices in human resources management and focus on responsibility and initiative and increase the self-control of team members.

[EN] This study analyzes the relationship between board size and economic-financial performance in a sample of European firms that constitute the EUROSTOXX50 Index. Based on previous literature, resource dependency and agency theories, and considering regulation developed by the OECD and European Union on the normative of corporate governance for each country in the sample, the authors propose the hypotheses of both positive linear and quadratic relationships between the researched parameters. Using ROA as a benchmark of financial performance and the number of members of the board as measurement of the board size, two OLS estimations are performed. To confirm the robustness of the results the empirical study is tested with two other similar financial ratios, ROE and Tobin s Q. Due to the absence of significant results, an additional factor, firm size, is employed in order to check if it affects firm performance. Delving further into the nature of this relationship, it is revealed that there exists a strong and negative relation between firm size and financial performance. Consequently, it can be asseverated that the generic recommendation one size fits all cannot be applied in this case; which conforms to the Recommendations of the European Union that dissuade using generic models for all countries.

[ES] En las últimas décadas la importancia de los Recursos Humanos en las empresas se ha ido incrementando, llegado al punto que si se dan las condiciones, hasta la Dirección de Recursos Humanos se puede considerar Estratégica. Esto permite a las empresas mediante una Dirección adecuada generar ventaja competitiva sostenible a través de las personas. Hay que añadir el punto de interés que supone una burocracia profesional, donde las características diferentes de los profesionales influyen en la Dirección de Recursos Humanos. Mediante un adecuado análisis, tanto externo como interno, desde la perspectiva de los Recursos Humanos, se podrán plantear objetivos y estrategias acordes con la organización de estudio, la Escuela de Música Andrés Isasi, que le permitirán mejorar en esta área.
