The purpose of this research was to examine bartender workplace behavior. This study begins with a review of the literature pertaining to the job of bartending, and positive work behavior (citizenship) and negative (deviant) workplace behavior. Data was collected by semi-structured interview. The bartenders expressed instances of both behaviors and showed support for a newly termed citizenship behavior, norm avoidance.

A major area of research in the realm of Industrial/Organizational Psychology is the exploration of specific job performance behaviors such as organizational citizenship behaviors (OCBs). However, there is a dearth of research examining how peers react to OCBs and the performers of such behaviors. Bolino noted that determining how people attribute motives to these OCBs is an important yet unanswered question in industrial/organizational psychology. The present study attempted to provide insight on what observer (or rater) traits affect the motives attributed to organizational citizenship behaviors. In particular, the effects of personality traits such as the Big Five personality factors, self-monitoring, individualism-collectivism, negative affectivity and identity factors such as cultural mistrust, ethnic orientation, and perceived similarity were examined. A within-subjects survey design was used to collect data on six hypothetical organizational citizenship behaviors from a sample of 369 participants. The gender and ethnicity of the individuals performing the hypothetical organizational citizenship behaviors were manipulated (i.e., male or female; African-American, Hispanic, or White). Results indicated that both similarity (t(368)=5.13; p .01) and personality factors (R2 =.06 for genuine motives and R2 = .05 for self-serving motives) had an effect on which motive (genuine or self-serving) was attributed to organizational citizenship behaviors. Support was found for an interaction between similarity and the observer's personality trait of conscientiousness when attributing genuine motives to organizational citizenship behaviors. Finally, specific organizational citizenship behaviors such as altruism were linked to genuine motives while OCBs like conscientiousness, sportsmanship, and civic virtue were associated with self-serving motives.

Purpose Based on substitutes for leadership theory, the aim of this study is to examine followers' learning goal orientation as a moderator of relationships among transformational leadership, organizational citizenship behavior (OCB) and sales productivity. Design/methodology/approach Data came from 61 food and beverage attendants of a casino, and were analyzed using regression analyses. Findings Transformational leadership was positively related to both OCB and sales productivity. Learning goal orientation moderated the relationship between transformational leadership and OCB, such that transformational leadership was more strongly related to OCB among followers with a low learning goal orientation than among followers with a high learning goal orientation. Research limitations/implications Limitations of the study include the small sample size and cross-sectional research design. Practical implications Organizations could train supervisors to practice a transformational leadership style and to take followers' learning goal orientation into account. Originality/value The findings of this study suggest that, with regard to OCB, a high learning goal orientation of followers may act as a “substitute” for low levels of leaders' transformational leadership.

On the one hand this thesis attempts to develop and empirically test an ethically defensible theorization of the relationship between human resource management (HRM) and competitive advantage. The specific empirical evidence indicates that at least part of HRM's causal influence on employee performance may operate indirectly through a social architecture and then through psychological empowerment. However, in particular the evidence concerning a potential influence of HRM on organizational performance seems to put in question some of the rhetorics within the HRM research community. On the other hand, the thesis tries to explicate and defend a certain attitude towards the philosophically oriented debates within organization science. This involves suggestions as to how we should understand meaning, reference, truth, justification and knowledge. In this understanding it is not fruitful to see either the problems or the solutions to the problems of empirical social science as fundamentally philosophical ones. It is argued that the notorious problems of social science, in this thesis exemplified by research on HRM, can be seen as related to dynamic complexity in combination with both the ethical and pragmatic difficulty of ”laboratory-like-experiments”. Solutions … can only be sought by informed trials and errors depending on the perceived familiarity with the object(s) of research. The odds are against anybody who hopes for clearly adequate social scientific answers to more complex questions. Social science is in particular unlikely to arrive at largely accepted knowledge of the kind ”if we do this, then that will happen”, or even ”if we do this, then that is likely to happen”. One of the problems probably facing most of the social scientific research communities is to specify and agree upon the ”this ” and the ”that” and provide convincing evidence of how they are (causally) related. On most more complex questions the role of social science seems largely to remain that of contributing to a (critical) conversation, rather than to arrive at more generally accepted knowledge. This is ultimately what is both argued and, in a sense, demonstrated using research on the relationship between HRM and organizational performance as an example.

Although the research into coworker relationship quality has been recognized one of key factors related to organization performance, and has been thought a new trend in organization behavior research with the flatting of organization structure and complication of task assignment, there is relatively little empirical research on the mechanism between coworkers’ interaction, contraring to the fruitful results on member exchange research based on social network theory, say nothing of the influence of cultural differences such as GUANXI. This research developed the scale for the assessment of Coworker Relationship Quality by literature review, deep interview, and questionnaires, compared the predictable ability of Coworker Relationship Quality (CRQ) scale and Coworker Exchange (CWX) scale on employees’ work attitudes and behaviors. Finally, the mediating effect of Coworker Relationship Quality between employees’ similarities on personality and their work attitudes and behaviors was investigated. Following are main results. Firstly, we found that the interpersonal communication, trust, and mutual support are the key factors of coworker relationship quality, which is similar to the result getting from western samples. But Chinese people are more GUANXI ORIENTATION, means they want to build longtime relationship with others, not only when they are coworkers, but also when one of them left the organization. Secondly, though the core meaning of CRQ and CWX are same, their predictable ability on organization outcomes is different. CRQ is more powerful than CWX, especially on turnover intention. The result showed that after controlling the effect of demographic variables and CRQ, CWX cannot predict turnover intention significantly, but CRQ can still predict turnover intention significantly after controlling demographic variables and CWX. Thirdly, the partial mediating effect of CRQ between positive affectivity similarity and organizational citizenship behavior, coworker satisfaction, organizational commitment and turnover intention are validated, but we did not find the mediating effect of CRQ between demographic variable similarity and workers’ attitudes and behaviors. The Similarity Attraction Paradigm, Social Identity Theory, and Self Category Theory were supported.

Work engagement (WE) has recently become a fashionable term among Human Resource practitioners and Organizational Behavior researchers. However, academic research that has theoretically examined WE at the psychological level is limited, as is research on its place among other job attitude constructs that are used to describe employees at work, and its antecedents and consequences. This dissertation addresses a number of issues with regard to the discriminant validity of WE, the influences of WE and the mediating role of affective commitment, and the interaction effects of different job demands, job resources and personal resources on WE. The major findings are listed as follows: Firstly, the concept of WE is different from JB and job involvement (JI), and is more positively related to quality of employees’ work and life than the other two concepts. Specifically, WE is more related to employees’ creative performance than JB does; compared with JI, WE can better predict task performance, creative performance, organizational citizenship behavior (OCB), and life satisfaction; although both WE and JB cause work to family conflict, WE improves employees’ life satisfaction, while JB is deleterious to life satisfaction. Secondly, WE influences employees’ work and life directly or through the mediation effect of affective commitment. Specifically, WE reduces employees’ turnover intention and increase their OCBs by the the mediation effect of effective commitment. Furthermore, WE is positively related to task performance, creative performance, and life satisfaction directly. Thirdly, challenge job demands influence WE by the mediation effect of intrinsic motivation, and the impact of challenge job demands on WE is moderated by perceived supervisor support and growth needs. Specifically speaking, challenge job demands enhance employees’ intrinsic motivation, therefore boost WE. Employees with higher growth needs are more likely to be motivated by challenge job demands. In other words, the moderation effect of growth need is mediated by intrinsic motivation. In addition, those who perceive more supervisor support have higher level of WE when challenge job demands are high.

With the emergence and development of positive psychology, happiness has been the focus of academia and business. However, there is no uniform measure of happiness, because of many different theories of happiness, which are not compatible with others. It bounds the further development of happiness theory. It is also the same with the research of work well-being, which refers to the emotional experience and quality of psychological functioning of employee in the workplace. Subjective well-being (SWB) and psychological well-being (PWB) are two major theories of happiness. Prior research has demonstrated the integration of these two theories theoretically, but still needs more empirical support. Besides, in line with the development of positive psychology, a body of knowledge about positive leadership is advocated. Transformational leadership is treated as one kind of positive leadership, since it emphasizes the leader’s motivational and elevating effect on followers. But the extent to which the transformational leadership can enhance work well-being, and what the mechanism is, these are the questions need to be explored. Based on the integration of SWB and PWB, this research tried to investigate the structure, measurement and mechanism of work well-being, and combining with the theory of transformational leadership, this study also tried to investigate the relationship between transformational leadership and work well-being. The structure and measurement of work well-being, the relationships between work well-being and job characteristics (including job resources and job demands), the relationships among transformational leadership, job resources, work well-being and corresponding outcomes, the relationships among transformational leadership, job demands, work well-being and corresponding outcomes, and the relationships among transformational leadership, group job characteristics, group work well-being and corresponding group outcomes were explored by using content analysis, Subject Matter Experts (SMEs) discussion, and structural questionnaire surveys. More than 7000 subjects were surveyed, and Explore Factor Analysis (EFA), Confirm Factor Analysis (CFA), Structural Equation Modeling (SEM), Hierarchical Linear Modeling (HLM) and other statistics methods were used. The following is the major conclusions. Firstly, work well-being is a two high-order factors structure, which includes affective well-being (AWB) and cognitive well-being (CWB). AWB is similar to SWB, and CWB is similar to PWB. Besides, the construct of AWB includes sub-dimensions of positive emotional experience and negative emotional experience. And the construct of CWB consists of work autonomy, personal growth, work competent, and work significance. Secondly, the relationships between job characteristics and AWB and CWB are different. On one hand job demands are directly related to AWB, and are indirectly related to CWB through the full mediation of AWB, on the other job resources are directly related to CWB, and are indirectly related to AWB through the full mediation of CWB, which means AWB and CWB reciprocally influences each other in the model of job demands-resources. These results were concluded as the process model of work well-being. Thirdly, AWB and CWB are positively related to many workplace outcomes, including job satisfaction, group satisfaction, organizational commitment, turnover intention, job performance, organizational citizenship behavior (OCB), and general psychological health and general physiological health. Fourthly, transformational leadership is indirectly related to CWB through the full mediation of job resources, and is related to AWB through the partial mediation of job demands. Meanwhile, transformational leadership is related to many workplace outcomes through the mediation of job characteristics and work well-being. These results implied that transformational leadership is indeed one kind of positive leadership. Fifthly, in the group level, transformational leadership is indirectly related to group CWB through the full mediation of group job resources, and is related to group AWB through the full mediation of group job demands. Group AWB has positive influence on group CWB, but not vice versa. Group job characteristics and group work well-being fully mediate the relationships between transformational leadership and intragroup cooperation and group performance.

Os recentes colapsos morais e financeiros de organizações outrora reputadas, que têm ocorrido por todo o mundo, conduziram a comunidade empresarial, a imprensa popular e de negócios, assim como os investigadores a redescobrirem o papel da virtuosidade no contexto organizacional. A presente investigação pretende contribuir para manter este momentum. Procuramos responder à sugestão de alguns autores para que o estudo exploratório de Cameron, Bright e Caza (2004), que relaciona virtuosidade organizacional com desempenho, tenha continuidade, e que a sua medida de virtuosidade seja empregue noutros contextos e em relação a outros resultados (Wright & Goodstein, 2007). Este estudo empírico investiga como (a) as percepções de virtuosidade organizacional dos indivíduos explicam os seus níveis de empenhamento organizacional, (b) o empenhamento organizacional influencia os comportamentos de cidadania organizacional, (c) as percepções de virtuosidade organizacional predizem directamente os comportamentos de cidadania organizacional, e (d) o empenhamento organizacional medeia a relação entre as percepções de virtuosidade organizacional e os comportamentos de cidadania organizacional. Foram inquiridos 212 indivíduos oriundos de 14 organizações do sector industrial. Os indivíduos descreveram as suas percepções de virtuosidade organizacional e o seu empenhamento para com a organização; os seus comportamentos de cidadania organizacional foram relatados pelo respectivo supervisor. Os principais resultados sugerem que (a) as percepções de virtuosidade organizacional explicam o empenhamento afectivo e o empenhamento normativo, (b) o empenhamento normativo fomenta os comportamentos altruístas, (c) as percepções de virtuosidade organizacional explicam o desportivismo, a virtude cívica, o altruísmo, e o comportamento de cidadania organizacional global, e (d) o empenhamento normativo medeia a relação entre as percepções de virtuosidade organizacional e o altruísmo. Pesem embora as limitações do estudo, a evidência empírica obtida sugere que a virtuosidade organizacional é digna de um estatuto mais elevado na literatura e que deve ser levada em consideração pela comunidade empresarial.

El propósito de este estudio fue describir la Calidad de vida laboral (CVL) y el estilo de liderazgo percibido por el personal administrativo/asistencial de un centro oncológico y estimar la asociación entre ellas, considerando las características sociodemográficas. Para ello se aplicó el Cuestionario de Vida profesional [CVP-35] y el Test de Adjetivos de Pitcher [PAT]. En general, los participantes presentan una CVL satisfactoria, caracterizada principalmente por motivación intrínseca, lo cual fue más evidente en el personal asistencial. Respecto al liderazgo, se observó una percepción de ausencia de liderazgo o características poco deseables de éste, lo cual aunque no determina la CVL, si constituye un factor modulador de la misma, las variables sociodemográficas no guardaron relación con la CVL. Por último se resalta la responsabilidad social que tienen los directivos sobre bienestar de los trabajadores de la salud, y consecuentemente sobre la atención al paciente. Se discuten estos hallazgos y lo pertinente de utilizar las categorías emergentes del PAT.

Este estudo visa investigar a relação entre os Valores Sociais e os Comportamentos de Cidadania Organizacional. O objetivo para este estudo é procurar perceber a relação entre os valores sociais e o comportamento de cidadania organizacional. Em particular pretende-se testar a hipótese de que quanto mais elevados os valores de auto transcendência e de abertura à mudança, maior tendência para haver manifestação de comportamentos de cidadania organizacional em voluntários, assim como quanto mais valores de auto transcendência, maior a motivação para praticar voluntariado e, quanto maior a motivação, maior tendência para a manifestação de comportamentos de cidadania organizacional. Para testar estas hipóteses recorreu-se a um estudo correlacional, com uma amostra de 52 voluntários de várias associações, com idades compreendidas entre os 13 e os 58 anos de idade e de ambos os sexos, que responderam a 2 questionários: um para medir os valores sociais e outro para medir os comportamentos de cidadania organizacional e três questões sobre motivação para o voluntariado. Os resultados obtidos revelam correlação positiva entre a dimensão dos valores de Auto transcendência e todas as dimensões do Comportamento de Cidadania Organizacional, bem como a motivação ser um fator que influencia a manifestação de comportamentos de cidadania organizacional.

Ethical leadership has been widely identified as the key variable in enhancing team-level organizational citizenship behavior (team-level OCB) in western economic and business contexts. This is challenged by empirical evidence in China and findings of this study. Our study examined the relationship between ethical leadership, organizational ethical context (ethical culture and corporate ethical values) and team-level OCB. Team-level data has been collected from 57 functional teams in 57 firms operating in China. The findings suggest that although ethical leadership is positively associated with team-level OCB, ethical context positively moderates the relationship between ethical leadership and team-level OCB. The higher ethical context is found to be, the greater is the (positive) effects of ethical leadership on team-level OCB and the opposite holds true when ethical context is low. Key implications are discussed on the role of contextual ethics for team level OCB, while managerial implications include how non-Chinese firms could improve team-level OCB in the Chinese business context.

Desde à muito, os temas, capital social e comportamento de cidadania organizacional (CCO) têm sido extensivamente pesquisado e estudados nos EUA, no entanto estes têm recebido pouca relevância a nível de outros contextos internacionais. Se por um lado, a sua importância e inferência na performance dentro do contexto empresarial têm sido crescente, caracterizando a necessidade de um entendimento cada vez maior por parte das empresas, por outro, o investimento das corporações de grande porte, caminham cada vez mais em direção dos países com crescimento exponencial sustentado, como são o BRIC, o que cna uma necessidade fomentada de pesquisa nesta área de pesquisa para estas regiões. Este estudo pretendeu investigar, avaliar e mapear a influência do capital e do CCO na satisfação de vida e desempenho no trabalho do funcionário de nível superior, no contexto empresarial brasileiro e português, com o objetivo de identificar quais as diferenças existentes nestes duas realidade, devido ao investimento crescente do segundo para com o primeiro. Genericamente, encontramos clara influência das dimensões do CCO tanto para o desempenho no trabalho como para a satisfação de vida do trabalhador, assim como presença também marcada das duas dimensões do capital Social. Mais especificamente, foi entendido pelo nosso estudo que a realidade empresarial brasileira necessita que as empresas criem mecanismos que fomentem os laços entre colegas, a conscienciosidade, altruísmo e virtude cívica dos seus funcionários, pois assim aumentará o desempenho. Já para o contexto português, apenas a conscienciosidade e a virtude apresentaram significativa relação. Desta forma, conclui-se que para o investimento das empresas português no Brasil, estas precisam ter atenção à dimensão estrutural - relação com colegas - promovendo-a e à necessidade patente que os brasileiros têm de ajudar os seus colegas - comportamento altruísta - para aumentar o desempenho no trabalho. No que se refere a satisfação de vida, que se mostrou estreitamente relacionada com o desempenho, o brasileiro apenas precisa notar confiança nos colegas, senti-se altruísta e consciencioso, ao passo que o português necessita criar fortes laços com os colegas, mas não fomentar o comportamento altruístico. Desta forma as empresas investidoras apenas precisam ter atenção mais uma vez a necessidade de prestar ajuda especifica que o brasileiro sente, promovendo workshops com os próprios funcionários, por forma a estes passarem o seu conhecimento, monitorias, estágios, entre outros. Estes resultados demonstraram que cada continente, país (possuidor ou não da mesma língua) e/ou cultura comporta diferenças significativas no contexto empresarial, assim tornase difícil implementar técnicas e comportamentos internacionais e esperar que os resultados sejam exatamente iguais. Este estudo espera dar alguns instrumentos de comparação para que as empresas portuguesas entendam, a este nível, a realidade brasileira.

Esta dissertação buscou aumentar os conhecimentos sobre os comportamentos de cidadania organizacional (CCO), que são ações informais de trabalhadores que beneficiam a empresa, através da análise de como estes comportamentos se manifestam em empresas que adotam estruturas temporárias para realização de suas atividades, ou seja, estruturas organizacionais temporárias (EOT). Nos estudos desenvolvidos, um modelo representativo das relações dos constructos referentes aos antecedentes cognitivos e afetivos com as dimensões que compõem os CCO foi proposto e as respectivas relações foram testadas. O estudo contou com a participação de 86 profissionais que trabalham em empresas com características equivalentes às EOT e permitiu avançar no conhecimento a respeito deste tipo de organização que carece de estudos empíricos a respeito. Estes profissionais responderam a um instrumento contendo 7 escalas de medidas das variáveis constituintes do modelo, desenvolvidas e validadas por outros autores. Os dados foram tratados por meio de análises fatoriais e por modelagem de equações estruturais. Os resultados mostraram que os CCO são significativos em EOT, apesar da ideia de temporalidade e das características referentes aos profissionais e tipo de atividades presentes (alta especificidade do produto e alta qualificação dos profissionais) sugerir inicialmente o contrário. Além disso, os resultados confirmaram que as cognições sobre a organização constituem um fator preponderante na formação dos afetos que os profissionais nutrem pela empresa e estes, por sua vez, mostraram possuir relação significativa sobre as ações que correspondem aos CCO.

Práticas em gestão de projetos (GP), apesar de amplamente difundidas, utilizadas e pesquisadas, não garantem o desempenho (sucesso) do projeto em suas entregas em tempo e custos conforme planejamento. Observa-se que, apesar do uso extensivo de práticas de GP, falhas em relação ao atendimento do cronograma e orçamento são amplamente relatadas. Portanto, este trabalho tem como objetivo principal analisar a influência das práticas de gestão de projetos e do objetivo de desempenho no Comportamento de Cidadania Organizacional (OCB) da equipe de projetos. As dimensões que compuseram o OCB foram: Ajuda, Iniciativa e Compliance. Para testar a relação entre os fatores de práticas de GP (incipientes ou avançados) e objetivo de desempenho (normal ou desafiador) no comportamento da equipe foi utilizada a metodologia do experimento baseado em cenários (SBRP experiment). A amostra contou com 216 alunos de graduação e pós-graduação em administração. O estudo mostrou que a utilização de práticas em gestão de projetos não influenciou o Comportamento de Cidadania Organizacional da equipe de projetos. Entretanto, o objetivo de desempenho nas dimensões de tempo e custos influenciou o Comportamento Cidadão da equipe de projetos. Além desses resultados, a pesquisa mostrou que características pessoais, como experiência em liderar projetos, influenciou a propensão em aumento do comportamento cidadão mediante uma remuneração adicional. Como contribuição adicional este estudo mostra que existem diferenças de resultados nos diferentes grupos de respondentes (alunos de graduação e pós-graduação em administração), conforme encontrado em outros estudos. A utilização do experimento também foi um diferencial metodológico, em virtude de sua ainda baixa utilização em gestão de operações. Finalmente, este estudo também identificou as principais práticas utilizadas na gestão de projetos.

Poco se ha estudiado en qué medida la inseguridad laboral provocada por la actual crisis económica está afectando al comportamiento y rendimiento de los empleados del sector turístico. Este trabajo examina el posible impacto que la inseguridad laboral puede ejercer sobre la ansiedad y la depresión de los empleados de hoteles, y si estos estados de ánimo, a su vez, afectan su comportamiento cívico (OCB) y al rendimiento de sus tareas. Los datos fueron extraídos de 188 empleados de siete hoteles de entre tres y cinco estrellas de la isla de La Palma (Islas Canarias, España). Los resultados respaldan efectos significativos de la inseguridad laboral sobre la ansiedad y la depresión. A su vez, conforme a lo esperado, la depresión afectó negativamente a la conducta del empleado, pero sólo a su comportamiento cívico (OCB) dirigido hacia la organización (OCB-O). Sin embargo, la ansiedad no se relacionó conforme a lo esperado, aumentando el OCB-O del empleado y el rendimiento de sus tareas, lo que pudiera tener como objetivo un intento de protección de su puesto de trabajo. Los hallazgos nos permiten afirmar que la actual situación de crisis está afectando significativamente al empleado de hotel, perjudicando su estado de ánimo y, a través de la depresión, su conducta OCB-O.
