Estudos em ambiente laboral acerca do comportamento humano e saúde no trabalho, bem como a melhor forma de se aplicar as competências e habilidades do trabalhador, vêm ganhando maior corpo devido à crescente busca por melhores resultados organizacionais, ao aumento da competitividade no mercado e à necessidade empresarial de atingir melhor desempenho de suas equipes. Gestores procuram por recursos e inovações a fim de tornar possível o alcance das metas organizacionais. Empregados mais capacitados, satisfeitos e envolvidos com seu trabalho são também aqueles que têm maior comprometimento afetivo com a organização. Para a empresa, isto pode significar um aumento da produtividade, o rebaixamento do número de absenteísmo e turnover. A dimensão saúde no trabalho ganha relevância porque bem-estar no trabalho significa também empregado mais feliz, com menor probabilidade de adoecimento físico, psíquico ou moral, reduzindo custos relativos à restituição da saúde do trabalhador. Por outro lado, estudo realizado sobre a inteligência emocional em gestores sugere que pessoas com alto nível deste tipo de inteligência são capazes de ter relacionamentos mais profundos e constituir uma rede social mais segura, ajudar os outros de seu grupo, bem como desenvolver uma liderança onde se possa construir uma equipe coesa e uma comunicação mais efetiva com os outros e levar a cabo planos estratégicos empresariais com mais eficiência. Este estudo teve como objetivo geral analisar as relações entre as habilidades da inteligência emocional e as dimensões de bem-estar no trabalho. A pesquisa foi realizada em uma empresa do setor de plásticos e metalurgia, em uma amostra constituída por 386 participantes dos sexos masculino e feminino, com faixa etária entre 18 e 58 anos. Foi utilizado para a coleta de dados um questionário composto de quatro escalas que mediram os três componentes de bem-estar no trabalho e as habilidades da inteligência emocional. Os resultados do estudo revelaram que apenas três habilidades da inteligência emocional tiveram correlações significativas com as dimensões de bem-estar no trabalho: empatia, sociabilidade e automotivação. Foram observadas correlações mais significativas entre sociabilidade e bem-estar no trabalho. Portanto, o bem-estar no trabalho parece associar-se às habilidades intelectuais e emocionais dos trabalhadores de serem empáticos, manterem-se automotivados e, especialmente, de estabelecerem e conservarem suas amizades (sociabilidade)

This study investigates the potential antecedents of organizational citizenship behaviors (OCBs) in a retail setting. Much remains unknown about the factors affecting OCBs in retail settings. Several characteristics of retail jobs, as compared with other organizational behavior contexts, suggest the need to examine antecedents of OCBs. Job attitudes (job satisfaction and organizational commitment) are proposed as direct predictors of OCBs. Leadership support, professional development, and empowerment are posited as indirect predictors of OCBs and direct predictors of job attitudes. The possible moderating impacts of employee demographics and job types on the modeled relationships are also examined. The research hypotheses are tested using data collected from 211 frontline employees who work in a retail setting. The employees have customer-contact roles in the upscale food and grocery retailer that participated in the study. The pattern of results is more complex than hypothesized. Job attitudes are related to OCBs but the mediating role of job attitudes is not supported. The relationships between leadership support, professional development, and empowerment, and OCBs and job attitudes differ systematically. Evidence of how employee demographics can alter the modeled relationships is also presented. The findings have significant implications for the theory and practice of managing frontline employees. Limitations of the study are discussed and a program of further research is sketched. © 2003 Elsevier Inc. All rights reserved.

Data obtained from full-time employees of a public sector organization in India were used to test a social exchange model of employee work attitudes and behaviors. LISREL results revealed that whereas the three organizational justice dimensions (distributive, procedural and interactional) were related to trust in organization only interactional justice was related to trust in supervisor. The results further revealed that relative to the hypothesized fully mediated model a partially mediated model better fitted the data. Trust in organization partially mediated the relationship between distributive and procedural justice and the work attitudes of job satisfaction, turnover intentions, and organizational commitment but fully mediated the relationship between interactional justice and these work attitudes. In contrast, trust in supervisor fully mediated the relationship between interactional justice and the work behaviors of task performance and the individually- and organizationally-oriented dimensions of citizenship behavior.

In Study 1 this research investigated research hypotheses based on the moderating role of the economic sector to job satisfaction/organizational commitment relationships, and especially to the forms of commitment and the facets of satisfaction – extrinsic satisfaction and intrinsic satisfaction. Overall, 618 employees successfully completed the questionnaires (258 from private sector companies and 360 from the public administration). Then, distinguishable organizational commitment profiles developed and constructed from the forms or constructs of commitment. Two different samples were used in Study 2 in order to test the relevant hypotheses – 1,119 employees from the private sector and 476 from the public sector. Study 3 used the concept of regulatory focus, where the two foci relate differently to forms of organizational commitment and these two states moderate the satisfaction/commitment relationship and furthermore, individuals develop four separable regulatory focus characters based on the two major regulatory foci. Moreover, the moderating intervention is crucially influenced by the employment status of the individuals. The research hypotheses developed in this part were tested through two samples of employees: 258 working in the private sector and 263 in the public sector. Study 4 examined the mediating role of job satisfaction on the organizational commitment/organizational citizenship behaviours relationship. It argued that job satisfaction mediates more strongly the relationship between these forms and loyal boosterism (one of the OCB dimensions). The relevant hypotheses were tested through a combined sample of 646 employees, equally drawn from the two sectors.

Using a configuration theory approach, this paper conducts a comparative study between frontline employees in phone and face-to-face service encounters for a retail bank. The study compares the top performers in service quality in relation to three components of organizational commitment and their demographics by applying a profile deviation analysis. The results show that the profile deviation for face-to-face employees is significantly negative, while for call center employees nonsignificant. Although the study finds no significant differences in the three components of commitment, significant differences exist in the total experience and age of the best performers. Also, affective commitment dominates the profile of high performers, while poor service providers seem to exhibit a higher level of continuance commitment. This study demonstrates the utility of profile deviation approaches in designing internal marketing strategies.

Workplace isolation has been recognized as a critical issue facing salespeople in field offices. Studies have recognized that field salespeople are physically and psychologically isolated, but there is little empirical research on the effects of perceived isolation on important job outcomes. One important issue that has yet to be considered is the effect of workplace isolation on trust in supervisors and coworkers. The current study uses a sample of pharmaceutical salespeople to replicate previous results pertaining to workplace isolation effects and to test an integrated model of workplace isolation, salesperson satisfaction, trust, organizational commitment, and overall job performance. The results reveal that perceptions of workplace isolation negatively affect trust in supervisors and coworkers and that the relationship between trust (in supervisors and coworkers) and organizational commitment is mediated by satisfaction with supervisors and coworkers. Further, the findings confirm previous research that indicates that organizational commitment is positively related to salesperson job performance.

Five models delineating the person-situation fit controversy were developed and tested. Hypotheses were tested to determine the linkages between vision congruence, empowerment, locus of control, job satisfaction, organizational commitment, and employee performance. Vision was defined as a mental image of a possible and desirable future state of the organization.^ Data were collected from 213 employees in a major flower import company. Participants were from various organizational levels and ethnic backgrounds. The data collection procedure consisted of three parts. First, a profile analysis instrument was used which was developed employing a Q-sort based technique, to measure the vision congruence between the CEO and each employee. Second, employees completed a survey instrument which included scales measuring empowerment, locus of control, job satisfaction, organizational commitment, and social desirability. Third, supervisor performance ratings were gathered from employee files. Data analysis consisted of using Kendall's tau to measure the correlation between CEO's and each employee's vision. Path analyses were conducted using the EQS structural equation program to test five theoretical models for goodness-of-fit. Regression analysis was employed to test whether locus of control acted as a moderator variable.^ The results showed that vision congruence is significantly related to job satisfaction and employee commitment, and perceived empowerment acts as an intervening variable affecting employee outcomes. The study also found that people with an internal locus of control were more likely to feel empowered than were those with external beliefs. Implications of these findings for both researchers and practitioners are discussed and suggestions for future research directions are provided. ^

This dissertation meta-analytically examined the expansive material associated with work commitment. Work commitment, a multidimensional construct, encompasses the level of involvement an employee has with his or her work, organization, job, career, and union (Morrow & Goetz, 1998). Each of the dimensions of work commitment has been further divided into a number of subdimensions. The primary purpose of this study was to (1) cumulate the correlations found among each of the dimensions of work commitment to see which, if any, were intercorrelated, and to (2) determine the impact of work commitment dimensions and subdimensions on specific outcome variables (job satisfaction, job performance, and turnover). ^ A number of interesting results stemmed from the 213 separate meta-analyses that were conducted. First, the evidence did not indicate that all of the subdimensions for each respective dimension were positively correlated. Specifically, there was not enough evidence to indicate that continuance organizational commitment was positively correlated with its other organizational commitment subdimensions. Future research might consider revamping the work commitment taxonomy so that all subdimensions that fall within a particular dimension are interrelated. It might be appropriate, therefore, to drop continuance organizational commitment from the work commitment taxonomy. Second, while most of the respective dimensions were interrelated, this was not the case across the board. For instance, there was no evidence of a significant positive relationship between organizational commitment and union commitment. In fact, the only significant relationship was negative between organizational commitment and belief in unionism. Further, there was no evidence of a positive relationship between union commitment and either work ethic endorsement or job involvement, respectively. These findings supported Morrow's (1993) rationale for excluding union commitment from the work commitment taxonomy. ^

The objective of this study was to investigate the relationship of organizational culture and organizational climate on participant perceptions of collaborative capacity for planning, within the context of the Florida School Readiness Coalitions (FSRCs). Three hypotheses were proposed for study: First, that organizational culture would be correlated to organizational climate; second, that organizational culture would be correlated to collaborative capacity for planning; and the third that organizational climate would be correlated to collaborative capacity for planning. ^ A cross-sectional survey research design was used to obtain data from participants in 25 Florida School Readiness Coalitions. Pearson product-moment correlations were used to examine the association between the dependent variable, collaborative capacity for planning, and the independent variables, organizational culture and climate. Bivariate analyses revealed a significant level of association for five culture indicators to collaborative capacity for planning: motivation, interpersonal, service, supportive and individualistic indicators, and four climate indicators: cooperation, job satisfaction, organizational commitment, and role clarity. Findings suggest (a) a constructive culture and positive climate were present within the FSRCs during the period of study and (b) participants perceived that the collaborative capacity for planning existed. Hierarchical multiple regression, controlling for effects of participant demographics, were used to examine the degree to which organizational culture and climate predict collaborative capacity. The culture indicators, supportive and individualistic, and the climate indicator job satisfaction accounted for 46% of the variance in collaborative capacity for planning. No other indicators of the independent variables demonstrated significance. The findings suggests that (a) culture and climate should be studied together, (b) culture and climate are two constructs that may provide knowledge about the way community groups work together, and (c) the collaborative capacity of groups planning services such as the FSRCs may benefit through consideration of how culture and climate affect service planners' relationships, communication, and ability to achieve a mission or goal. Culture and climate may offer social workers new information about internal factors affecting the collaborative process. Further investigation of these constructs with other types of groups is warranted. ^

O objetivo principal deste trabalho é compreender quais fatores influenciam no comprometimento de corretoras de seguros e seguradoras, e mais especificamente: a) medir e comparar os indicadores de comprometimento dos funcionários de corretoras de seguros e seguradoras em três dimensões (afetiva, instrumental e normativa); b) analisar quais os fatores que mais influenciam cada dimensão do comprometimento no setor de seguros; c) comparar as diferenças e semelhanças dos fatores que influenciam o comprometimento em seguradoras e em corretoras. O público-alvo é formado pelos profissionais do mercado de seguros que atuam em corretoras de seguros ou seguradoras. A pesquisa foi realizada em duas partes: quantitativa e qualitativa. Os dados da pesquisa quantitativa foram colhidos por meio da escala do modelo multidimensional do comprometimento afetivo, instrumental e normativo (Meyer & Allen, 1991), aplicada em 188 participantes. Os dados da análise de comparação de médias pelo teste T-Student não apontaram diferença estatisticamente significativa. A segunda parte, qualitativa, envolveu 11 entrevistas com funcionários do setor a fim de identificar os motivos que levam os funcionários a desenvolver o comprometimento com cada um dos dois tipos de organizações do mercado de seguros. Os dados da pesquisa obtidos foram analisados utilizando-se a técnica de análise de conteúdo e resultaram no modelo de antecedentes do comprometimento organizacional do setor de seguros. Foi constatado que os antecedentes do comprometimento afetivo em corretoras de seguros são formados pelo clima organizacional, pela percepção de justiça e pelas políticas de recursos humanos, e que as políticas de recursos humanos predizem o comportamento instrumental. Nas seguradoras, constatou-se que os antecedentes do comprometimento afetivo são o clima organizacional, a percepção de suporte e as políticas de recursos humanos, e que as políticas de recursos humanos predizem os comprometimentos instrumental e normativo. Esses resultados contribuem significativamente para a gestão de pessoas do setor de seguros no Brasil.

Desde as últimas décadas do século XX que, perante um cenário marcado pela complexidade de uma economia globalizada, a Administração Pública tem sido coagida a passar por processos de reforma. As referências à reestruturação da Administração Pública por motivos políticos, económicos e financeiros, são frequentes na literatura, e surgem, quase sempre, num discurso imperativo. Neste contexto, foram introduzidos mecanismos de mercado por se acreditar que estes produzem soluções mais eficazes para o cidadão-cliente, uma administração motivadora, para quantos nela trabalham, e eficiência económica. Na esfera pública, mais do que transformar inputs em outputs, importa, avaliar os outcomes, isto é, o impacto sobre o valor público. Inúmeros estudos concorreram para enquadrar e justificar a reforma do sector público. Continuam, porém, a faltar respostas de como compatibilizar a gestão orçamental com práticas ideológicas das organizações, nomeadamente ao nível da gestão de recursos humanos. Este estudo tem como objectivo central contribuir para um melhor conhecimento dos efeitos que a prática da avaliação do desempenho, em vigor na Administração Pública Portuguesa, tem no contrato psicológico dos colaboradores. Para o teste das hipóteses propusemos um modelo de investigação, tomando como referência a teoria de Guest. Com uma abordagem qualitativa, construímos um inquérito por questionário, que foi aplicado a alguns colaboradores de uma Instituição pública. Os dados recolhidos permitiram a elaboração de quadros de referência de resultados que, por meio da análise de conteúdo, nos possibilitou tirar ilações acerca do comprometimento organizacional e comportamentos de cidadania organizacional dos Colaboradores. Trata-se de uma pesquisa com características exploratórias que, acreditamos, possa ser a base para trabalhos futuros sobre os efeitos do SIADAP nos indivíduos e nas organizações. Os resultados mostram que o sentimento de que a organização não cumpriu os termos do contrato psicológico é moderado por um esforço emocional, que mantém o colaborador na organização, evidenciando, ainda, um comprometimento afectivo com a Instituição e comportamentos de virtude cívica. / Since the last decades of the 20th century, in a scenario marked by the complexity of a globalized economy, the Public Administration has been forced to undergo reform processes. References to the restructuring of the Public Administration for political, economical and financial reasons are frequent in literature, and arise, in most cases, in an imperative tone. In this context, market mechanisms were introduced, as it is believed that they produce more efficient solutions for the citizen-client, motivated administration for whom many work, and economic efficiency. In the public sphere, more than just transforming inputs into outputs, it is important to evaluate the outcomes, that is, the impact on the public value. Numerous studies have contributed to contextualize and justify the public sector reform. However, there are still no answers of how to develop compatibility between the budgetary management and the ideological practices of the organizations, namely on the level of human resource management. The main aim of this study is to contribute to a better knowledge of the effects that the practice of performance appraisal, in force in the Portuguese Public Administration, has on the employee's psychological contract. For this hypothesis test, we proposed a research model, with reference to Guest's theory. With a qualitative approach, we constructed a survey questionnaire that was applied to some employees of a Public Institution. The data gathered allowed the elaboration of results frameworks which, by means of the content analysis, enabled us to draw conclusions of the employees' organizational commitment and organizational citizenship behaviour. It is a research with exploratory characteristics, which we believe, may provide the basis for future work on the effects of the SIADAP on individuals and organizations. The results indicate that the feeling that the organization did not fulfil the psychological contract terms is moderated by an emotional effort, which leads the employee to remain in the organization, also showing an affective commitment to the institution and civic virtue behaviours.

O presente trabalho tem como objetivo definir, analisar e identificar por meio de um estudo de caso, as dimensões de comprometimento organizacional: afetivas, instrumental e normativa dos gestores do campus do Limoeiro do Norte, que estão em fase de estágio probatório e dos gestores do campus Fortaleza que já passaram desse estágio, traçar um comparativo e relacionar ambos os casos. Norteado por um modelo teórico de comprometimento organizacional abordado por Meyer e Allen (1991; 1997). Comprometimento no setor público neste estudo tem-se como unidade de análise duas instituições federais de educação, ciência e tecnologia. Como os gestores são, na maioria das vezes, responsáveis pelo desenvolvimento de uma força de trabalho capaz e comprometida, sua atuação torna-se de fundamental importância no âmbito da educação, aliado a competência técnica e a vontade política de ações planejadas. De acordo com a pesquisa descritiva e quantitativa, foram aplicados questionários já testados e validados, contendo aspectos semi-estruturados, onde foi dividido em duas partes: a primeira, com seis itens, abordando as características pessoais e funcionais dos gestores do IFCE de cada campus estudado, e segunda, que possui dezoito itens divididos nas três dimensões do comprometimento organizacional: afetivo, instrumental e normativo, tudo baseado na escala de mensuração do comprometimento de Meyer e Allen (1997) modelo internacionalmente aceito e validado. Os resultados obtidos na pesquisa apontaram que dos 35 gestores do campus Limoeiro do Norte o comprometimento organizacional que obteve maior média foi o afetivo. Os gestores estáveis do campus Fortaleza, também apontaram a dimensão afetiva com a maior média de comprometimento. Com isso os estudos balizam que não há uma possível relação com o fator tempo na instituição, uma vez que a maioria dos gestores do campus Fortaleza possui mais de uma década de atuação, enquanto os do campus Limoeiro do Norte, possuem menos de três anos na instituição. A maior parte dos pesquisados nos campi defendem uma forte relação na instituição, já se sentem de casa, o vínculo se estabelece pela presença de sentimentos, afeição e identificação, até mesmo pelo fato dos gestores permanecerem mais tempo no trabalho que na sua prápria casa, ele faz da organização um esteio do seu próprio lar. Conclui-se que os resultados não permitem afirmar que as dimensões do comprometimento estão relacionadas ao tempo de atuação dos gestores na instituição. / This paper aims to define, analyze and identify through a case study, the dimensions of organizational commitment: affective, continuance and normative managers campus of Castle Hayne, who are in their probationary period and the managers of Fortaleza campus who have passed this stage, draw a comparison and to relate both cases. Guided by a theoretical model of organizational commitment by Meyer and Allen (1991; 1997) approached. Commitment in the public sector in this study has as unit of analysis two federal institutions of science and technology education. As managers are, in most cases, responsible for developing a workforce capable and committed, its performance becomes very important in education, combined with technical competence and political will of planned actions. According to the descriptive and quantitative research, questionnaires were applied, tested and validated, containing aspects of semi-structured, which was divided into two parts: the first, with six items, addressing the personal and functional characteristics of the managers of each campus IFCE studied, and second, which has eighteen items divided into the three dimensions of organizational commitment: affective, continuance and normative, all based on a scale to measure the commitment of Meyer and Allen (1997) model is internationally accepted and validated. The results obtained in this research showed that the 35 managers of the Castle Hayne campus organizational commitment that was obtained more affective. Managers stable campus Fortaleza, also pointed to the affective dimension with the highest average commitment. With this guiding studies that there is a possible relationship with the time factor in the institution, since most managers campus Fortaleza has over a decade of operation, while the Castle Hayne campus, have less than three years in institution. Most of the campuses surveyed favor a strong relationship with the institution, already feel at home, the link is established by the presence of feelings, affection and identification, even by the fact that managers stay longer at work than at home, he is a mainstay of the organization of your own home. We conclude that the results do not allow us to state that the dimensions of commitment are related to time of performance of managers in the institution.

Introdução: São poucos os estudos que em Portugal se dedicaram a explorar constructos como o autocriticismo, autocompaixão, saúde mental e o comprometimento organizacional. São nossos objetivos analisar estas associações na Polícia de Segurança Pública, considerando igualmente a influência de variáveis sociodemográficas e profissionais, bem como realizar análises preditivas que permitam verificar quais são as variáveis preditores do comprometimento organizacional. Metodologia: A amostra é constituída por 188 polícias com idades compreendidas entre os 30 e 56 anos (M = 43,75, DP = 5,66). Os participantes preencheram um protocolo integrante do projeto Organizar Positivamente do Instituto Superior Miguel Torga, composto por um questionário sociodemográfico, a SELFCS (Escala da Autocompaixão), a FSCRS (Escala das Formas do Autocriticismo e Autotranquilização), o MHI-5 (Mental Health Inventory) e o QCO (Questionário do Comprometimento Organizacional). Resultados: Os polícias parecem regular a sua relação com a organização através do comprometimento calculativo. A autocompaixão associa-se positivamente ao comprometimento afetivo, sobressaindo a capacidade de mindfulness. O autocriticismo, na forma eu inadequado - menos corrosivo que a forma eu detestado -, revela uma relação positiva com o comprometimento calculativo, pelo que a permanência na organização pode ser emocionalmente negativa, originar ataques ao eu e diminuir a capacidade afetiva. Porém, a capacidade autotranquilizadora (forma eu tranquilizador do autocriticismo) parece capacitar os polícias para o desenvolvimento de maiores níveis de comprometimento organizacional e afetivo. A idade, a antiguidade e menos habilitações literárias parecem favorecer o comprometimento calculativo. Discussão: A autocompaixão pode contribuir para uma atitude positiva e afetuosa do polícia para com a organização. Assim, através de uma intervenção baseada na autocompaixão e no mindfulness, com impacto positivo no comportamento afetivo e normativo, não só se poderá preservar e promover a saúde e o bem-estar dos polícias, mas também fomentar o empenho organizacional, atenuando os efeitos negativos da profissão policial. Esta abordagem poderá contribuir para os objetivos organizacionais, através da supressão das emoções aversivas, da diminuição da intenção de turnover e abandono da organização. / Introduction: There are few studies in Portugal that have been dedicated to explore constructs such as self-criticism, self-compassion, mental health and organizational commitment. Our goals are to analyze these associations at the Public Safety Police, considering also the influence of sociodemographic and professionals variables, as well as to conduct predictive analyses, in order to verify which variables may predict organizational commitment. Methodology: The sample consisted of 188 police with ages between 30 and 56 years (M = 43.75, SD = 5.66). The participants filled in a protocol from the project Organizar Positivamente, from Instituto Superior Miguel Torga, composed by a sociodemographic questionnaire, the SELFCS (Self-Compassion Scale), the FSCRS (Scale of Forms of Self-Criticism and Self-Reassurance, the MHI-5 (Mental Health Inventory) and the QCO (Organizational Commitment Questionnaire). Results: The police officers appear to regulate their relationship with the organization through calculative commitment. Self-compassion is associated positively to affective commitment, with mindfulness showing to be the most important competence in this professional group. Self-criticism, in its inadequate self form – which is less corrosive than the hated self form - reveals a positive relationship with calculative commitment, which might imply that staying in the organization may be emotionally negative, may provoke attacks against the self and diminish the affective capacity. However, the self reassurance capacity (reassure self form of self-criticism) may enable the police officers to develop higher levels of organizational commitment and affective commitment, as well. Age, seniority and fewer qualifications seem to support the calculative commitment. Discussion: Through self-compassion police officers may experience a positive and warmth attitude towards the organization. Thus, an intervention program based on self-compassion and mindfulness may stimulate affective and normative commitment, not only preserving and promoting health and the well-being of police officers, but also fostering organizational commitment and mitigating negative effects in the police profession. This approach may contribute to organizational goals’ through the suppression of aversive emotions, decreasing turnover and intention to abandon the organization.

Introdução: Alguns estudos internacionais e nacionais têm-se dedicado a estudar as caraterísticas psicológicas de profissionais/cuidadores que trabalham na área da prestação de cuidados a pessoas com doença e deficiência mental. Porém, segundo temos conhecimento são escassos ou mesmo inexistentes os estudos que abordem os níveis de autocriticismo, autocompaixão e comprometimento organizacional destes profissionais/cuidadores. Foram nossos objetivos: caraterizar uma amostra de cuidadores formais/profissionais que trabalham com pessoas com doença e deficiência mental em diferentes variáveis sociodemográficas e profissionais; analisar os níveis de autocriticismo, autocompaixão e comprometimento organizacional destes cuidadores formais/profissionais, bem como explorar as associações entre todas estas variáveis (entre si e com as variáveis sociodemográficas e profissionais). Metodologia: 55 cuidadores formais de pessoas com doença/deficiência mental (sexo feminino/n = 49, 84,5%; idade média de 45,21; DP = 10,92; variação = 22-65) preencheram um questionário sociodemográfico, o Questionário de Comprometimento Organizacional, a Escala das Formas do Autocriticismo e Autotranquilização e a Escala de Autocompaixão. Resultados: O Eu inadequado apresentou um valor médio bastante maior que o Eu detestado. O valor médio do Eu tranquilizador foi superior a qualquer dimensão de autocriticismo. O Calor-Compreensão (autocompaixão) apresentou o valor médio mais elevado e a Autocrítica o valor médio mais baixo. O Eu inadequado e detestado associaram-se positivamente às dimensões negativas de autocompaixão e o Eu tranquilizador às dimensões positivas de autocompaixão. O Comprometimento Afetivo associou-se positivamente ao Autocriticismo total. O Comprometimento Calculativo associou-se positivamente ao Eu detestado, que foi seu preditor. O Comprometimento Normativo associou-se de forma positiva ao Eu detestado, Autocriticismo total e idade negativamente ao Mindfulness. A idade foi o seu preditor. O Comprometimento Afetivo associou-se positivamente aos meses de trabalho na instituição, que foram seus preditores. Os cuidadores com um familiar com deficiência mental tiveram um valor mais baixo de Eu inadequado. Discussão: No geral, esta amostra de cuidadores formais apresentou caraterísticas psicológicas que nos tranquilizam quanto ao papel que desempenham junto de pessoas com doença/deficiência mental, mas as instituições devem sempre encontrar formas de estimular os níveis de comprometimento e autocompaixão dos seus profissionais. / Introduction: Some international and national studies have focused on studying the psychological characteristics of professionals/caregivers working with people with mental disease and intelectual disability. However, to our knowledge, the studies exploring levels of selfcriticism, self-compassion and organizational commitment in these professionals are scarce or even nonexistent. Our goals were to: characterize a sample of formal caregivers/professionals who work with people with mental illness and intellectual in different sociodemographic and professional variables; analyze the levels of selfcriticism, self-compassion and organizational commitment of these formal caregivers/professionals, as well as explore the associations between all these variables (with each other and with the sociodemographic and professional variables and professionals). Methodology: 55 caregivers of people with mental disease/intelectual disability (female/n = 49, 84.5%; mean age of 45,21; DP = 10,92; variation = 22-65) completed a sociodemographic questionnaire, the Organizational Commitment questionnaire, the Forms of Self Criticism Rating Scale and the Self- Compassion Scale. Results: Inadequate Self had na higher mean value than the Hated Self. The mean value of the Reassuring Self was higher than any dimension of selfcriticism. Self-Kindness was the one with a higher mean value (of self-compassion) and Self-Judjment the one with the lowest mean value. The Inadequate Self and the Hated Self were positively associated with the negative dimensions of selfcompassion and the Reassuring Self with the positive dimensions of selfcompassion. The Affective Commitment was positively associated to total selfcriticism. The Continuance Commitment was associated with the Hated Self (positively), being its predictor. The Normative Commitment was positively associated to the Hated Self, the total selfcriticism and age and negatively to Mindfulness. Age was its predictor. The Affective Commitment was positively associated to months of work at the institution. This variable was its predictor. Professionals with a family member with intellectual disability had a lower value of Inadequate Self. Discussion: In general, this sample of formal caregivers presented psychological characteristics that reassure us about the role that they have while working with people with mental disease/intellectual disability, but the institutions must always find ways of stimulating the commitment and selfcompassion levels of their professionals.
