Essa tese teve como objetivo realizar uma investigação teórica para analisar a relação entre atividade de trabalho e o desenvolvimento de adultos. Ao enfatizar o conceito de atividade como um ponto de vista a orientar a pesquisa sobre os processos de trabalho e organizacionais, entende-se aqui que o desenvolvimento de adultos (e seus impedimentos) no trabalho, pode ser um fator relevante que auxilia na tarefa de compreender estes processos. O formato de tese pela qual se fez opção foi a de cinco capítulos-artigos que, embora tenham autonomia entre si, foram articulados de forma que atendessem o objetivo geral da tese. A démarche ergológica serviu como orientação para a mobilização de diferentes referenciais teórico-metodológicos, buscando colocá-los em diálogo. Procurou-se, primeiramente, explorar as bases teóricas que fundamentam o conceito de atividade na Psicologia, particularmente aquele utilizado nas diferentes correntes e abordagens de estudo sobre o trabalho que, no Brasil, fazem parte do campo denominado Psicologia do Trabalho & Organizacional PT&O. Posteriormente foram confrontadas duas abordagens contemporâneas que investigam o desenvolvimento de adultos no trabalho sob o ponto de vista da atividade: a Didática Profissional e a Clinica da Atividade. Em seguida, procurou-se demonstrar que a Abordagem Sócio-Técnica, ao introduzir o tema da Qualidade de Vida no Trabalho (QVT) nos anos 1960 e 1970, já apontava para questões centrais referentes à atividade de trabalho e o desenvolvimento de adultos. Por último, buscou-se uma melhor compreensão acerca do desenvolvimento de adultos a partir de uma análise situada do trabalho realizado por uma gerente setorial de uma grande empresa pública. A investigação empreendida, permitiu concluir que o desenvolvimento de adultos no trabalho é possibilitado a partir da ocorrência de dois fenômenos i) confrontação ativa com o meio, fazendo com que os indivíduos reconfigurem, mesmo que de forma não consciente, aquilo que eles encontram previamente em uma situação de trabalho. ii) Mediação social, por meio da linguagem, desta vivência de confrontação com o meio.

Accumulating studies have been conducted on job burnout in the fields of organizational psychology and health psychology, but there are few studies investigating job burnout for people in the Chinese Armed Police Force(CAPF). This thesis explored the antecedents (social comparison, perceived control and perceived organizational support) and outcomes (incumbents’ level of task performance and psychological health) of job burnout, using data collected from 458 teachers (study 1) and 792 officers (470 lower level army cadres,150 commandos and 172 teachers, study 2) in CAPF. Two studies were carried out. The results are as follows: 1. There were significant differences among the three dimensions of job burnout for teachers: reduced accomplishment was rated significantly higher than cynicism and emotional exhaustion. 2. For the emotional exhaustion dimension, special technical soldiers gave the highest ratings and cadres provided the lowest ratings. Besides, special technical soldiers and teachers rated higher on cynicism than cadres did. 3. Perceived control significantly influenced job burnout: the higher the perceived control, the lower the three dimension of job burnout (emotional exhaustion, cynicism and reduced accomplishment). 4. Perceived control exerted impacts on psychological health directly and indirectly: the higher the perceived control, the better psychological health. Moreover, perceived control had significant effects on psychological health through emotional exhaustion: the higher the perceived control, the lower emotional exhaustion and the better psychological health. 5. The higher perceived organizational support, the lower the three dimensions of job burnout; perceived organizational support impacted psychological health through emotional exhaustion: the higher perceived organizational support, the lower emotional exhaustion and the better psychological health. 6. Job burnout exerted significant influence on task performance: the higher reduced accomplishment, the lower task performance rated by participants themselves. Drawing on the above results, measures would be taken in CAPF to enhance perceived control and perceived organizational support, to alleviate burnout and improve task performance and psychological health.

Organizations are increasingly turning to team-based structures to contend with the pressure of the increasing global competition, consolidation, innovation and need for diverse skills, expertise, and experiences. This ongoing transformation in the basic organization of work has captured the attention of researcher. And group and team research has become increasingly centered in the fields of organizational psychology and organizational behavior since the 1990s. A great deal empirical studies were conducted; a number of variables contributing to team effectiveness and several IPO models were summarized. But teamwork behaviors, the dynamic and adaptive interactions among team members during the task completion, were still very vague. So were the team task characteristics, an important input variable of the IPO models. The effects of team task characteristics and teamwork behaviors on team effectiveness were explored according to IPO model on the basis of the reviews on previous studies, the Hierarchical Conceptual Structure of Teamwork Behaviors (Rousseau et al.,2006), and the task characteristic theory(Hackman & Oldman, 1975). The questionnaire data from 479 team members and 110 team managers of 22 organizations were analyzed. The results indicate: A. Teamwork behaviors consist of 13 behavioral dimensions: team mission analysis, goal specification, planning, coordination, cooperation, information exchange, performance monitoring, backing-up behaviors, intra-team coaching, collaborative problem solving, team practice innovation, psychological support and integrative conflict management. The hierarchical conceptual structure was partly supported with five variable identified, i.e., preparation of work accomplishment, task-related collaborative behaviors, work assessment behaviors, team adjustment behaviors and the management of team maintenance. The formal four variables are in a sequential way. B. The task characteristic theory at individual level is applicable to the team level. This means that the team task characteristics consist of task variety, identity, significance, feedback, autonomy, interdependence. C. The correlations among task characteristics, teamwork behaviors and outcomes support the IPO model. The regulation of team performance mediated the effects of task meaningfulness and interdependence on team outcomes, with the direct effects of task meaningfulness on the preparation behaviors and the direct effects of interdependence on the task-related collaborative behaviors. The management of team maintenance mediated the effects of autonomy on team cohesion and satisfaction. The regulation of team performance has a direct effect on the team performance and the management of team maintenance. And the management of team maintenance has a direct effect on the team attitude and the regulation of team performance.

Uma metodologia de intervenção de grupo foi testada de grupo foi testada em 11 organizacoes rurais de base familiar, formada por nove associacoes de agricultores tradicionais, uma associacao de assentamento de reforma agraria e uma central de associacoes, sendo todas situadas em tres municipios do Estado de Goias. A metodologia constitui-se das seguintes etapas de intervencoes: apresentacao da proposta de trabalho, motivacao em nucleacao do grupo; diagnostico da organizacao; planejamento estrategico participativo (PEP), bem como a execução das propostas e acoes estrategicas; desenvolvimento e capacitacao dos agricultores e avaliação final da gestao das organizacoes. Este trabalho discutiu cada uma dessa etapas, e suas principais caracteristicas são: a construcao de objetivos compartilhados e a possibilidade de os membros da organização se desenvolverem como equipe trabalho e de participarem do desenvolvimento local. Dentre os resultados parciais obtidos ate o momento, destacaram-se: a producao e a comercializacao de doces e temperos caseiros; criacao e comercializacsao de frango caipira; implantacao de viveiro de mudas de plantas nativas; desenvolvimento de grupo de jovens rurais; implementacao de lavoura comunitaria, compra coletiva de produtos domesticos e insumos agricolas. Conclui-se que a referida metodologia favorece a dinamica do funcionamento das organizacoes rurais, mas não assegura a manutencao da coesao grupal, em caso de afastamento da equipe do projeto, no inicio de execução das propostas estrategicas, em face das dificuldades advindas do meio ambiente.

Este trabalho foi parte de uma das etapas do projeto que teve como objetivo adaptar instrumentais de apoio a gestao de organizacoes rurais de base familiar. Tecnicas de planejamento estrategico participativo (PEP) foram adaptadas e testadas em onze organizacoes rurais de base familiar, sendo nove associacoes de agricultores tradicionais, uma de assentamento de reforma agraria e uma central de associacoes, situadas em tres municipios do Estado de Goias. O PEP englobou o conhecimento de: historico da organização, mandadto, interessados x interesses, missao, analise ambiental (interna e externa), definicao das questoes e propostas estrategicas, bem como planejamento das propostas priorizadas. Foram relatados e discutidos os resultados do PEP de uma das associacoes estudadas, para servir como referencia para a elaboracao de outros planejamentos. Verifica-se que os produtores sentem-se bastante motivados durante o processo de intervenção das propostas estrategicas depende muito do apoio da equipe durante a fase inicial de execucao do PEP, fenomeno contatado durante a execucao das tres primeiras propostas.

Purpose
The purpose of this paper is to investigate the impact of employees’ perceptions of high involvement work practices (HIWPs) on burnout (emotional exhaustion and depersonalisation) via the mediating role of role overload and procedural justice. Further, perceived colleague support was hypothesised to moderate the effects of role overload and procedural justice on these outcomes.
Design/Methodology
The study was conducted on a random sample of unionised registered nurses (RNs) working in the Canadian public health care sector, stratified by mission and size of the institution to ensure representativeness. Of the 6546 nurses solicited, 2174 returned a completed questionnaire, resulting in a response rate of 33.2%. To test our hypotheses we conducted structural equation modelling (SEM) in Mplus version 6.0 (Muthen and Muthen, 1998 – 2010) with Maximum Likelihood (ML) estimation.
Results
The results showed that procedural justice and role overload fully mediated the influence of HIWPs on burnout. Moreover, colleague support moderated the effects of procedural justice and role overload on emotional exhaustion but not depersonalisation.
Limitations
The study used a cross-sectional research design and is conducted among one occupational group (i.e. nurses).
Research/Practical Implications
The findings question the dark side of HRM in the health care context. They also contribute to the lack of theoretical and empirical work dedicated to understanding the ‘black box’ problem (Castanheira and Chambel, 2010).
Originality/Value
The study employs a well-known theoretical perspective from the occupational health psychology literature to the HR field in order to contribute to the lack of theorising in the HR-well-being link.

The literatures on both authentic leadership and behavioral integrity have argued that leader integrity drives follower performance. Yet, despite overlap in conceptualization and mechanisms, no research has investigated how authentic leadership and behavioral integrity relate to one another in driving follower performance. In this study, we propose and test the notion that authentic leadership behavior is an antecedent to perceptions of leader behavioral integrity, which in turn affects follower affective organizational commitment and follower work role performance. Analysis of a survey of 49 teams in the service industry supports the proposition that authentic leadership is related to follower affective organizational commitment, fully mediated through leader behavioral integrity. Next, we found that authentic leadership and leader behavioral integrity are related to follower work role performance, fully mediated through follower affective organizational commitment. These relationships hold when controlling for ethical organizational culture.

In the United States, most unions are recognized by a majority vote of employees through union representation elections administered by the government. Most empirical studies of individual voting behavior during union representation elections use a rational choice model. Recently, however, some have posited that voting is often influenced by emotions. We evaluate competing hypotheses about the determinants of union voting behavior by using data collected from a 2010 representation election at Delta Air Lines, a US-based company. In addition to the older rational choice framework, multiple regression results provide support for an emotional choice model. Positive feelings toward the employer are statistically significantly related to voting ‘no’ in a representation election, while positive feelings toward the union are related to a ‘yes’ vote. Effect sizes for the emotion variables were generally larger than those for the rational choice variables, suggesting that emotions may play a key role in representation election outcomes.

Job satisfaction has been a frequently studied concept in organizational behavior. Past research has shown that trust in top management is an important factor influencing job satisfaction. To date, little attention has been paid to safety climate perceptions as a possible predictor of job satisfaction. In our study we investigated the direct and interactive effects of trust in top management and individual-level perceptions of safety climate in predicting job satisfaction. The findings of this study point to the importance of positive perceptions of safety climate on employees' job satisfaction when trust in top management is low.

Malgré la préoccupation croissante des chercheurs et praticiens pour la santé psychologique au travail, le concept de bien-être vécu au travail est encore mal compris de la communauté scientifique. En effet, peu d’efforts ont été consacrés à ce jour pour développer des connaissances sur le bien-être psychologique au travail arrimées à la réalité des employés. Cette thèse a donc pour objectif de développer une conceptualisation du bien-être psychologique au travail et une instrumentation psychométriquement fiable lui étant rattachée. Pour ce faire, deux études ont été réalisées. La première, de nature qualitative et exploratoire, fut menée auprès de 20 travailleurs canadiens francophones afin de répertorier, à partir d’incidents critiques vécus par ceux-ci, des manifestations de bien-être psychologique au travail. Celles-ci ont pu être classifiées selon un modèle en 2 axes, soit la sphère de référence dans laquelle le bien-être psychologique au travail se vit et la directionnalité selon laquelle il se développe. Ce modèle a ensuite été comparé aux conceptualisations génériques du bien-être psychologique existantes, et cette analyse a permis d’étayer la validité convergente et divergente du modèle. Dans un deuxième temps, l’Indice de bien-être psychologique au travail (IBEPT) a été créé sur la base des manifestations relevées lors de l’étude qualitative, afin d’en assurer la validité de contenu. Une version expérimentale de l’instrument a ensuite été soumise à une expérimentation auprès de 1080 travailleurs québécois. Les analyses factorielles exploratoires révèlent une structure interne en 25 items reflétant 5 dimensions, représentant elles-mêmes un construit de second ordre. La validité de construit de cette conceptualisation a ensuite été étudiée par l’analyse des intercorrélations avec une série de mesures du bien-être et de la détresse psychologique génériques. Les résultats appuient la validité convergente de l’instrument, et démontrent également sa validité divergente. Enfin, l’instrument affiche une cohérence interne satisfaisante. Au terme de cette recherche doctorale, les résultats des deux études sont interprétés en fonction de l’état actuel des connaissances sur le bien-être psychologique, les limites des études sont énoncées, et des pistes de recherche future sont avancées.

L’objet de cette thèse est l’élaboration d’un modèle logique de mesure du maintien des valeurs, ainsi que son opérationnalisation afin d’entreprendre l’évaluation de la performance des systèmes de santé. Le maintien des valeurs est l’une des quatre fonctions de la théorie de l’action sociale de T.Parsons permettant d’analyser les systèmes d’action. Les autres fonctions sont l’adaptation, la production et l’atteinte des buts. Cette théorie est la base du modèle EGIPSS (évaluation globale et intégrée de la performance des systèmes de santé), dans lequel cette thèse s’insère. La fonction étudiée correspond, dans l’oeuvre de T.Parsons, au sous-système culturel. Elle renvoie à l’intangible, soit à l’univers symbolique par lequel l’action prend son sens et les fonctions du système s’articulent. Le modèle logique de mesure du maintien des valeurs est structuré autour de deux concepts principaux, les valeurs individuelles et organisationnelles et la qualité de vie au travail. À travers les valeurs individuelles et organisationnelles, nous mesurons la hiérarchie et l’intensité des valeurs, ainsi que le niveau de concordance interindividuelle et le degré de congruence entre les valeurs individuelles et organisationnelles. La qualité de vie au travail est composée de plusieurs concepts permettant d’analyser et d’évaluer l’environnement de travail, le climat organisationnel, la satisfaction au travail, les réactions comportementales et l’état de santé des employés. La mesure de ces différents aspects a donné lieu à la conception de trois questionnaires et de trente indicateurs. Ma thèse présente, donc, chacun des concepts sélectionnés et leurs articulations, ainsi que les outils de mesure qui ont été construits afin d’évaluer la dimension du maintien des valeurs. Enfin, nous exposons un exemple d’opérationnalisation de ce modèle de mesure appliqué à deux hôpitaux dans la province du Mato Grosso du Sud au Brésil. Cette thèse se conclut par une réflexion sur l’utilisation de l’évaluation comme outil de gestion soutenant l’amélioration de la performance et l’imputabilité. Ce projet comportait un double enjeu. Tout d’abord, la conceptualisation de la dimension du maintien des valeurs à partir d’une littérature abondante, mais manquant d’intégration théorique, puis la création d’outils de mesure permettant de saisir autant les aspects objectifs que subjectifs des valeurs et de la qualité de vie au travail. En effet, on trouve dans la littérature de nombreuses disciplines et de multiples courants théoriques tels que la psychologie industrielle et organisationnelle, la sociologie, les sciences infirmières, les théories sur le comportement organisationnel, la théorie des organisations, qui ont conçu des modèles pour analyser et comprendre les perceptions, les attitudes et les comportements humains dans les organisations. Ainsi, l’intérêt scientifique de ce projet découle de la création d’un modèle dynamique et intégrateur offrant une synthèse des différents champs théoriques abordant la question de l’interaction entre les perceptions individuelles et collectives au travail, les conditions objectives de travail et leurs influences sur les attitudes et les comportements au travail. D’autre part, ce projet revêt un intérêt opérationnel puisqu’il vise à fournir aux décideurs du système de santé des connaissances et données concernant un aspect de la performance fortement négligé par la plupart des modèles internationaux d’évaluation de la performance.

Recientemente ha existido un creciente interés por la sabiduría en el contexto organizacional estratégico, como respuesta a los retos que enfrentan las empresas. El presente estudio documental, tuvo como propósito comprender desde los planteamientos de Sternberg, Staudinger y Baltes, las formas en que se manifiesta la sabiduría en el liderazgo organizacional. Para cumplir con este objetivo se revisaron 29 documentos y el análisis se centró en la exploración de tres categorías: la edad, los componentes y facilitadores y los niveles de sabiduría. Al contrastar las teorías con las categorías se encontró que: 1) la edad cronológica no es un factor determinante para considerar a una persona sabia o no, pero si es un factor necesario. 2) entre los componentes y facilitadores de la sabiduría se encuentran: excelente juicio, visión, inteligencia y creatividad, acompañados de carácter y habilidad en la toma de decisiones y la planeación estratégica y 3) en la categoría niveles, se identificaron: tipos de falacias en las que pueden incurrir los gerentes, tipos de gerentes, entre ellos el sabio y, grado de conocimientos diferentes: unos relacionados con la sabiduría y otros sabios propiamente dichos. En conclusión, en la mayoría de los casos la sabiduría es considerada una cumbre del desarrollo humano, sea en el contexto personal o en el organizacional.
