Job satisfaction has been a frequently studied concept in organizational behavior. Past research has shown that trust in top management is an important factor influencing job satisfaction. To date, little attention has been paid to safety climate perceptions as a possible predictor of job satisfaction. In our study we investigated the direct and interactive effects of trust in top management and individual-level perceptions of safety climate in predicting job satisfaction. The findings of this study point to the importance of positive perceptions of safety climate on employees' job satisfaction when trust in top management is low.

This study was an investigation of individual and organizational factors, as perceived by front-line vocational service workers from Adult Rehabilitation Centres (ARC Industries) for mentally retarded adults. The specific variables which were measured included role conflict/role ambiguity (role factors), internal/external locus of control (individual differences), job satisfaction with work and supervision (job attitudes) and participation in deci~ion making (organizational factor). The exploration of these constructs was conducted by means of self-report questionnaires which were completed by sixty-nine out of a total of ninety front-line employees. The surveys were distributed in booklet form to nine distinct rehabilitation facilities from St. Catharines, West Lincoln, Greater Niagara, Port Colborne, WeIland, Fort Erie, Hamilton, Guelph and Brantford. The survey data was evaluated by the statisti.cal Package for the Social Sciences (SPSS) which used the Pearson Product Moment Correlation procedure and a compar~son of means test. A comparison of correlation coefficients test was also conducted. This statistical procedure was calculated mathematically. The results obtained from the statistical evaluation confirmed the prediction that self-reported measures of participation in decision making and satisfaction (work and supervision) would be negatively correlated with role conflict and role ambiguity. As well, the speculation that perceived satisfaction (work and supervision) would be positively correlated with participation in decision making was empirically supported. Internal and external locus of control did not contribute to a significant difference in r~sponses to role perceptions (conflict and ambiguity) , satisfaction (work and supervision) or the correlational relationship between participation in decision making and satisfaction (work and supervision). Overall, the findings from this study substantiated the importance of examining employee perceptions in the workplace and the interrelationships among individual and organizational variables. This research was considered a contribution to the general area of occupational stress and to the study of individuals in work organizations.

This qualitative research was a constructivist grounded theory designed to develop an understanding of how firefighters perceive and cope with stressful situations and the impact this has on their perceptions of health. This study was framed in a social ecological perspective with the community of firefighting providing the environment within which to explore stress and coping. Of particular concern here are the stressors associated with firefighting. Prior research with firefighters has often been epidemiological and statistical in nature, focusing on measures of cardiovascular disease, cancer, and depression (Baker & Williams, 2001 ; Brown et al., 2002; Murphy et al.,1999; Regehr et al., 2002; Regehr et al., 2003). Qualitative research examining the perception of stress among firefighters that includes personal stories allows firefighters the opportunity to describe what it is like to be met with physically and mentally challenging situations on a daily basis. Twelve in-depth, semi-structured, face-to-face interviews with a brief questionnaire were conducted with firefighters from a Southern Ontario Fire Department. Four main themes emerged describing the persona of the firefighter, the stressors of firefighters, coping strategies of firefighters, and firefighters' perceptions of health. Stressors include requirements of the job, traumatic calls, tensions with co-workers, the struggle between the family at home and the family at work, political stressors with the City, and the inner struggle. Avoidance coping, approach coping, and gaining perspective emerged as the three coping styles of firefighters. Health was defined as including physical, mental, social and spiritual aspects. A model of the findings is provided that depicts the cyclical nature of the stress-coping-health relationship among firefighters.

Cette thèse de doctorat se situe dans le contexte des préoccupations des autorités nationales et des organisations internationales relatives à l’efficacité des organisations publiques dans les pays en développement, dans le cadre des Objectifs du Millénaire pour le développement (OMD) et du programme Éducation pour tous (ÉPT). L’argument du manque de ressources est de plus en plus remis en cause par le constat que certaines organisations disposant de ressources moindres que d’autres de même nature, obtiennent de meilleurs résultats (Barney, 1991; Durand, 1996; Isckia, 2008). Autrement dit, la quantité de ressources n’explique pas tout; il faut considérer d’autres éléments, dont la mobilisation organisationnelle, c’est-à-dire le mouvement obtenu d’une masse critique d’employés qui adoptent des actions positives dans le sens de l’atteinte des objectifs de leur organisation. Cette mobilisation suppose un climat positif auquel contribue la présence de certains états psychologiques ressentis par les employés, notamment les perceptions de soutien et de reconnaissance de la part de l’organisation de même qu’un sentiment d’habilitation psychologique (Tremblay et Simard, 2005). Ces perceptions et ce sentiment constituent les points focaux de la recherche que nous avons menée au sein du Ministère de l’éducation nationale et de l’alphabétisation (MÉNA) du Burkina Faso. L’objectif principal de notre recherche est de décrire ces trois états psychologiques. Le soutien organisationnel perçu (SOP), l’habilitation psychologique (HP) et la reconnaissance perçue ont été explorés à partir des travaux de Eisenberger et al. (1986), de Spreitzer (1995) et de Brun et Dugas (2005) respectivement. Nous avons délibérément choisi la perspective des employés plutôt que celle des pratiques de gestion observées ou déclarées de leurs supérieurs et avons entrepris de connaître leurs perceptions. Ces dernières méritent que l’on s’en préoccupe car aucune politique, mesure ou pratique visant à instaurer un climat organisationnel mobilisant ne peut être efficace si elle n’est pas perçue comme telle par les employés. Utilisant une méthodologie mixte, nous avons recueilli auprès de cadres et de directions d’école, des données sur les trois états psychologiques retenus, à l’aide d’un questionnaire comportant 37 énoncés (65 répondants); d’entrevues individuelles visant à enrichir, compléter, expliciter ou illustrer les informations obtenues par le questionnaire (18 participants); et de deux groupes de discussion autour des résultats de l’analyse préliminaire des réponses au questionnaire (7 participants). Au total, les données ont été recueillies auprès de 73 personnes, certaines d’entre elles ayant à la fois répondu au questionnaire et participé à une entrevue individuelle. Les données ont été traitées par état psychologique à l’aide des logiciels SPSS Statistics 20 (pour les questionnaires) et QDA Miner 4.0.11 (pour les entretiens individuels). Pour chaque énoncé, chaque variable créée et chacune des caractéristiques (fonction, genre et milieu de travail), nous avons d’abord obtenu des mesures de tendances centrales; nous avons poursuivi en ajoutant un second niveau de traitement en combinant les caractéristiques, par exemple : la fonction (cadre ou direction d’école) et le genre (femme ou homme). Nous avons ensuite procédé au codage des verbatims des entretiens en vue d’en extraire des éléments qui corroborent, précisent ou nuancent les résultats de l’analyse des données obtenues par le questionnaire pour chaque état psychologique. L’exploitation des données d’entretiens visait également à identifier des éléments portant sur le thème de la mobilisation au MÉNA. Les résultats des analyses des données issues des questionnaires indiquent globalement que le soutien organisationnel est perçu de façon négative au sein du MÉNA, seule la valorisation du travail réalisé recueillant un sentiment un peu moins négatif. Les répondants se perçoivent habilités psychologiquement; des quatre composantes de l’habilitation psychologique, c’est l’autonomie qui recueille la perception la plus négative. En ce qui concerne la reconnaissance, on observe une perception positive des éléments reliés à la communication et négative lorsqu’il s’agit de l’appréciation du système d’attribution des récompenses. En complément à ces résultats obtenus de l’analyse des données issues du questionnaire, les entretiens ont permis de mettre en lumière le fait que des pratiques efficaces de gestion (par exemple la rapidité des réponses aux demandes, l’application des normes de ponctualité et d’assiduité, la réception régulière du salaire) sont considérées comme des marques de soutien organisationnel. Ces entretiens ont également permis de découvrir un fort potentiel d’implication personnelle et professionnelle des participants rencontrés qui affichaient une disposition favorable à l’augmentation de leur contribution tout en souhaitant une plus grande reconnaissance de leur potentiel. La prise en compte de la fonction, du genre et du milieu de travail a permis de raffiner les analyses. À titre d’exemple: le soutien organisationnel est perçu plus positivement en milieu urbain qu’en milieu rural; les cadres perçoivent positivement la valorisation que le ministère accorde à leur contribution; alors que les directrices d’école ont une appréciation négative de cette valorisation. Le sentiment de compétence est éprouvé de façon plus positive chez les cadres alors que le sentiment d’autonomie est plus positif chez les directions d’école. En milieu urbain, la transmission de l’information, les rencontres avec les supérieurs et les témoignages d’appréciation sont plus présents qu’en milieu rural. Dans cette recherche, qui s’est déroulée dans un contexte subsaharien, nous avons affiché un parti pris pour une approche universaliste plutôt que culturaliste. Tout en reconnaissant que les traditions et la culture font partie de l’environnement organisationnel, nous pensons qu’elles ne sont pas les principaux facteurs explicatifs des comportements des employés dans une organisation. Les propos tenus par certains des participants que nous avons rencontrés renforcent notre conviction que les pratiques de gestion généralement perçues positivement par les employés le sont également dans ce contexte.

Purpose. The purpose of this study was to determine the perceptions of work engagement of Taiwanese nurses with 3 specific aims: (1) understand Taiwanese nurses' perceptions of work engagement; (2) explore the factors influencing work engagement, and (3) examine how work engagement impacts nursing care for patients. ^ Design. The study used an ethnographic approach with participant observation and semi-structured interviews with RNs. ^ Setting. The study was conducted in the highest and lowest nurse turnover medical surgical units at a regional teaching hospital in southwestern Taiwan. ^ Sample. Purposive sampling resulted in 28 formal interviews with RNs who provided direct patient care, had at least 3 months experience in nursing, and were full-time employees. ^ Methods. Descriptive data were collected through participant observation in each unit. Observations were made while attending meetings, continuing education sessions, and informal conversations with RNs. Field notes and audio recorded semi-structured interviews were analyzed using qualitative thematic analytic techniques. ^ Findings. Findings revealed perceptions of work engagement spanned four domains: patients ("wholehearted care"), work (positive attitude), self (fulfillment and happiness), and others (relationships with colleagues). Providing "wholehearted care" toward patients was the foundation of work engagement for nurses in Taiwan. Engaged nurses felt fulfilled, happy, and found "meaning" through the process of patient care. The study revealed five factors that influenced work engagement: personal, organizational, social, patient, and professional. The impact of work engagement on nurse and patient outcomes are confirmed. ^ Conclusions. Taiwanese nurses connect work engagement with patients, the job, oneself, and colleagues. "Wholehearted patient care" is the core manifestation of work engagement among these nurses. In contrast, studies in western business only focused on work attitudes. Losing interest and "heart" lead to work routines which can lead to individual unhappiness. Findings from this study validate the multiple factors contributing to work engagement of nurses. Job demands and resources can only partially explain what hinders work engagement. Work disengagement and burnout share some commonality but should be measured differently. An understanding of RNs' perceptions of work engagement may provide direction for strategies that improve work engagement leading to decreased RN turnover. ^

La présente recherche rend compte de la perception de leurs activités de huit femmes ayant pratiqué ou pratiquant toujours diverses formes d’activités sexuelles rémunérées dans un contexte hors rue. Les formes d’activités les plus souvent abordées sont la danse nue avec et sans contacts, l’escorte, le massage érotique et le phénomène communément appelé « sugar daddy », soit l’échange des services contre rémunération avec un client en particulier. Deux participantes de l’échantillon ont, parallèlement à leurs pratiques hors rue, exercé dans la rue. Le terme « pratiques sexuelles rémunérées » a été privilégié afin d’assurer une perspective neutre, c’est-à-dire sans parti pris a priori pour aucune des deux visions préexistantes par rapport au phénomène se situant à deux extrémités de ce que nous percevons plutôt être un continuum, soit la vision abolitionniste voulant que la « prostitution » soit une forme d’exploitation et de violence sexuelle commise principalement à l’égard des femmes, qui devrait être décriminalisée pour les femmes, mais criminalisée pour les clients et les proxénètes, et la vision soutenant que le « travail du sexe » est un choix qui constitue un travail comme un autre et, conséquemment, mérite d’être décriminalisé complètement, et ce, même pour les clients et les proxénètes. Notre approche visait essentiellement à permettre d’aller chercher les visions subjectives des femmes sur leur pratique, point de vue que nous retrouvons peu dans les écrits et les débats sur le sujet. La cadre théorique qui sous-tend notre analyse est celui de l’intersectionnalité. Les principales sources de discrimination ressorties sont l’âge, le statut socioéconomique, et l’origine ethnique pour une participante. Ces sources augmentent les facteurs de vulnérabilité faisant que les femmes se dirigent vers l’univers des pratiques sexuelles rémunérées, y demeurent ou parfois y retournent après un arrêt, ceci afin d’assurer leur subsistance, la consommation de substances psychoactives ou pour pouvoir rembourser des dettes et/ou se payer certains luxes. Le but de notre étude est de découvrir et de comprendre la perception des femmes quant à leur expérience associée à la pratique de différentes formes d’activités sexuelles rémunérées hors rue. Il s’agissait plus spécifiquement de décrire, comprendre et analyser la trajectoire ayant conduit les femmes vers la pratique d’activités sexuelles rémunérées; comprendre leurs trajectoires et leurs expériences en fonction des différents types de pratique, plus ou moins intense, plus ou moins variée et plus ou moins étendue dans le temps et, enfin, de situer leur perspective sur le continuum du débat social positionnant la pratique d’activités sexuelles rémunérées comme étant soit une forme d’exploitation ou une forme de travail comme un autre. Afin d’atteindre ces objectifs, une approche qualitative faite d’entretiens semi-dirigés auprès des femmes a été réalisée. Nous avons ainsi pu situer les perspectives des femmes sur un continuum où plusieurs trouvaient leur place dans des visions plus nuancées de leur réalité, alors que d’autres rejoignaient davantage une des deux visions polarisées. En effet, certaines ont vécu leur expérience essentiellement comme une forme d’exploitation et de violence à leur égard, alors que d’autres en traitent comme un choix et un travail comme un autre.

A main challenge that family businesses face is fostering non-family employees' val-ue-creating attitudes, such as affective commitment and job satisfaction. While justice perceptions have been identified as being critical in the creation of these outcomes, the process how they actually evolve is less clear, especially in family firms. We address this gap by introducing psychological ownership as a mediator in the relationships between justice perceptions (distributive and procedural) and common work attitudes (affective commitment and job satisfaction). Our analysis of a sample of 310 non-family employees from family firms in German-speaking Switzerland and Germany reveals that psychological ownership mediates the relationships between distributive justice and affective commitment as well as job satisfaction. This leads to valuable contributions to family business research, organizational justice and psychological ownership literatures, and to practice.

This paper investigates the relationship between perceptions of organisational culture, organisational subculture, leadership style, and commitment. The impact of culture and leadership style on commitment has been previously noted, but there is a lack of detail regarding how different types of culture and leadership styles relate to commitment. The paper particularly addresses the notion of organisational subcultures and how the perception of those cultures relates to commitment, subculture being a neglected variable in the commitment literature. These issues were addressed in a survey of 258 nurses drawn from a range of hospital settings and wards within the Sydney metropolitan region. Results indicate that perceived organisational subculture has a strong relationship with commitment. Furthermore, the results identify the relative strength of specific types of leadership style and specific types of subculture with commitment. Both innovative and supportive subcultures have a clear positive relationship, while bureaucratic subcultures have a negative relationship. In terms of leadership style, a consideration style had a stronger relationship with commitment than a structuring style. Regression analysis was used to investigate the possible role of subculture as a mediator for the influence of leadership on commitment. Both direct and indirect effects of leadership on commitment were found. Implications for practice and for further research are discussed.

In this study, we examined the relationship between transformational/transactional leadership perceptions and organizational identification and further explored the moderating role of individual difference variables, such as separateness-connectedness self-schema, and positive and negative affectivity. Data from 502 services employees indicated significant positive effects of transformational and transactional leadership perceptions on organizational identification. Regarding the moderating role of individual differences, our data showed that the positive relationship of transformational leadership and organizational identification was stronger for individuals of low positive affectivity as well as for employees of high negative affectivity. In addition, results indicated that transactional leadership had a stronger positive effect on organizational identification for individuals characterized by a connected self-schema. Few organizational change studies identify the aspects of change that are salient to individuals and that influence well-being. The authors identified three distinct change characteristics: the frequency, impact and planning of change. R. S. Lazarus and S. Folkman's (1984) cognitive phenomenological model of stress and coping was used to propose ways that these change characteristics influence individuals' appraisal of the uncertainty associated with change, and, ultimately, job satisfaction and turnover intentions. Results of a repeated cross-sectional study that collected individuals' perceptions of change one month prior to employee attitudes in consecutive years indicated that while the three change perceptions were moderately to strongly intercorrelated, the change perceptions displayed differential relationships with outcomes. Discussion focuses on the importance of systematically considering individuals' subjective experience of change.

The link between teamwork and job satisfaction was investigated in a sample of 48 manufacturing companies comprising 4708 employees. Two separate research questions were addressed. First, it was proposed that supervisor support would be a weaker source of job satisfaction in companies with higher levels of teamworking. Multilevel analysis indicated that the extent of teamwork at the company level of analysis moderated the relationship between individual perceptions of supervisor support and job satisfaction. Second, it was proposed that the extent of teamwork would be positively related to perceptions of job autonomy but negatively related to perceptions of supervisor support. Further, it was proposed that the link between teamwork and job autonomy would be explained by job enrichment practices associated with teamwork. Analyses of aggregated company data supported these propositions and provided evidence for a complex mediational path between teamwork and job satisfaction. The proliferation of visual display terminals (VDTs) in offices is an international phenomenon. Numerous studies have investigated the health implications which can be categorised into visual problems, symptoms of musculo-skelctal discomfort, or psychosocial effects. The psychosocial effects are broader and there is mixed evidence in this area. The inconsistent results from the studies of VDT work so far undertaken may reflect several methodological shortcomings. In an attempt to overcome these deficiencies and to broaden the model of inter-relationships a model was developed to investigate their interactions and Ihc outputs of job satisfaction, stress and ill health. The study was a two-stage, long-term investigation with measures taken before the VDTs were introduced and the same measures taken 12 months after the 'go-live' date. The research was conducted in four offices of the Department of Social Security. The data were analysed for each individual site and in addition the total data were used in a path analysis model. Significant positive relationships were found at the pre-implementation stage between the musculo-skeletal discomfort, psychosomatic ailments, visual complaints and stress. Job satisfaction was negatively related to visual complaints and musculo-skeletal discomfort. Direct paths were found for age and job level with variety found in the job and age with job satisfaction and a negative relationship with the office environment. The only job characteristic which had a direct path to stress was 'dealing with others'. Similar inter-relationships were found in the post-implementation data. However, in addition attributes of the computer system, such as screen brightness and glare, were related positively with stress and negatively with job satisfaction. The comparison of the data at the two stages found that there had been no significant changes in the users' perceptions of their job characteristics and job satisfaction but there was a small and significant reduction in the stress measure.

Workplace isolation has been recognized as a critical issue facing salespeople in field offices. Studies have recognized that field salespeople are physically and psychologically isolated, but there is little empirical research on the effects of perceived isolation on important job outcomes. One important issue that has yet to be considered is the effect of workplace isolation on trust in supervisors and coworkers. The current study uses a sample of pharmaceutical salespeople to replicate previous results pertaining to workplace isolation effects and to test an integrated model of workplace isolation, salesperson satisfaction, trust, organizational commitment, and overall job performance. The results reveal that perceptions of workplace isolation negatively affect trust in supervisors and coworkers and that the relationship between trust (in supervisors and coworkers) and organizational commitment is mediated by satisfaction with supervisors and coworkers. Further, the findings confirm previous research that indicates that organizational commitment is positively related to salesperson job performance.

Job satisfaction is a significant predictor of organisational innovation – especially where employees (including shop-floor workers) experience variety in their jobs and work in a single-status environment. The relationship between job satisfaction and performance has long intrigued work psychologists. The idea that "happy workers are productive workers" underpins many theories of performance, leadership, reward and job design. But contrary to popular belief, the relationship between job satisfaction and performance at individual level has been shown to be relatively weak. Research investigating the link between job satisfaction and creativity (the antecedent to innovation) shows that job dissatisfaction promotes creative outcomes. The logic is that those who are dissatisfied (and have decided to stay with the organisation) are determined to change things and have little to lose in doing so (see JM George & J Zhou, 2002). We were therefore surprised to find in the course of our own research into managerial practices and employee attitudes in manufacturing organisations that job satisfaction was a highly significant predictor of product and technological innovation. These results held even though the research was conducted longitudinally, over two years, while controlling for prior innovation. In other words, job satisfaction was a stronger predictor of innovation than any pre-existing orientation organisations had towards working innovatively. Using prior innovation as a control variable, as well as a longitudinal research design, strengthened our case against the argument that people are satisfied because they belong to a highly innovative organisation. We found that the relationship between job satisfaction and innovation was stronger still where organisations showed that they were committed to promoting job variety, especially at shop-floor level. We developed precise instruments to measure innovation, taking into account the magnitude of the innovation both in terms of the number of people involved in its implementation, and how new and different it was. Using this instrument, we are able to give each organisation in our sample a "score" from one to seven for innovation in areas ranging from administration to production technology. We found that much innovation is incremental, involving relatively minor improvements, rather than major change. To achieve sustained innovation, organisations have to draw on the skills and knowledge of employees at all levels. We also measured job satisfaction at organisational level, constructing a mean "job satisfaction" score for all organisations in our sample, and drawing only on those companies whose employees tended to respond in a similar manner to the questions they were asked. We argue that where most of the workforce experience job satisfaction, employees are more likely to collaborate, to share ideas and aim for high standards because people are keen to sustain their positive feelings. Job variety and single-status arrangements further strengthen the relationship between satisfaction and performance. This makes sense; where employees experience variety, they are exposed to new and different ideas and, provided they feel positive about their jobs, are likely to be willing to try to apply these ideas to improve their jobs. Similarly, staff working in single-status environments where hierarchical barriers are reduced are likely to feel trusted and valued by management and there is evidence (see G Jones & J George, 1998) that people work collaboratively and constructively with those they trust. Our study suggests that there is a strong business case for promoting employee job satisfaction. Managers and HR practitioners need to ensure their strategies and practices support and sustain job satisfaction among their workforces to encourage constructive, collaborative and creative working. It is more important than ever for organisations to respond rapidly to demands of the external environment. This study shows the positive association between organisational-level job satisfaction and innovation. So if a happy workforce is the key to unlocking innovation and organisations want to thrive in the global economy, it is vital that managers and HR practitioners pay close attention to employee perceptions of the work environment. In a world where the most innovative survive it could make all the difference.
